「人才」一直以來是公認為決定企業競爭勝出的關鍵因素,所以,誰的「人力資源管理」做的更好,誰就擁有最佳的競爭優勢,但縱使獲得所需的人才,又如何確保「對的人就能放在對的位置」?其實應該是根據企業的產業位置,量身訂做合適自己的人才-也就是培養自己需要的人才,只要方法運用得當,從組織內部挑選具有學習力的人選再加以培養,這樣不但能解決人才斷層的問題,更能讓既有人力得到充分運用
本研究以理性行為理論之架構,主為探討激勵因素、自我導向學習及主管支持對員工學習之因素影響,共發出370份問卷,回收237份有效問卷,有效回收率為64.1%,再使用SPSS 20.0及AMOS20.0等統計軟體,對樣本資料進行分析,並獲得以下結論:適當的激勵誘因確實能提升員工的學習態度,進而產生預期的行為,企業組織使用鼓勵的方式來鼓舞員工,是種影響與推動的力量,讓員工因被認同而滿足,進而自主性的採取某種行為往組織所期望之目標前進;自我導向學習傾向較高的員工,在學習上的表現是主動、獨立和持續的,通常具有強烈的學習慾望,會將自己的學習當作一種責任,視問題為挑戰而不是障礙;適時的鼓勵能提升員工的信心及對組織正面的態度,員工感受到主管的支持與關心,將影響員工日後的行為動機,所以對員工而言,獲得主管的支持,就好比獲得組織的支持,員工的行為及態度勢必會有所不同。研究分析結果歸納如下:
一、 激勵因素會正向影響員工學習態度。
二、 自我導向學習傾向會正向影響員工學習態度。
三、 主管支持會正向影響員工主觀規範。
四、 學習態度會正向影響員工學習的意圖。
五、 主觀規範會正向影響員工學習的意圖。
六、 不同人口統計變項學習意圖有顯著正向影響。
What is the key factor for enterprises to prevail against all others? One of the answers that everybody will all agree with is to possess "the skilled personnel", but it is more than just possessing the skilled personnel, more importantly, to have them in the right position.
It is not easy to find a skilled personnel and also to have them just in the right position that you need and they want. You might say that recruiting externally might be a solution, but you will never know if he or she is the "right one" that will be adequate enough to your expectation to the position! So, what about enterprises build the skilled personnel of their own? In this case, enterprise won't have to add in extra manpower, but will run the manpower to their best efficiency.
This is a research based on Theory of Reasoned Action discussing “How motivation, self-directed learning, and supervisor support affect the staff’s learning behavioral intension." SPSS & AMOS are used to test this research's hypotheses, and then, receive conclusions that incentives that are applied do increase employees' attitude toward learning, employees become more aggressive and perform as expectations. An adequate incentive is a kind of encouragement to employees, can influence and spur employees to achieve the expected goal that the organize wants to reach to. Employee who is prone to self-directed learning, is always autonomous, independent and continuous in learning, and has strongly learning desires, deems learning as a responsibility, deems problems as a challenge not a obstacle. Encouragement from supervisor will let employees feel that they are supported and concerned, this will become a motivation affecting employees' actions. It is no doubt that having supports from supervisor can be seen as having support from their own organize. In the end, employees' behavior and attitude will be entirely different.
