  • 存在於企業組織成員中龐大而無形的資產--知識,是非常重要的企業競爭優勢。在組織內,員工之間分享知識的意願愈高,愈能發揮知識的價值。由此可知,知識分享是建立在人與人緊密互動的人際關係基礎上;彼此互動越密切就越能產生具深度、廣度及有效率的知識分享。而如何在台灣科技產業組織中提高員工知識分享意願,將是本研究的重點。
    本研究是以國內的產業為研究對象,透過隨機抽樣的方式,以台灣的科技業為調查對象,有效回收問卷為共 260份問卷,有效回收率為 52%。並利用SPSS軟體進行敍述性統計分析、因素分析、信度分析、差異性分析與迴歸分析等研究方法,進行研究。資料分析結果發現,組織成員會因為獲得正面的正義(公平)知覺而加深組織的信任程度,進而以組織整體的目標及共同利益為一致信念,在組織中展現利他、利社會的組織公民行為,提高知識分享意願。實證分析結果發現:
    一、組織正義、組織信任、組織公民行為分別對知識分享意圖有顯著影響力。
    二、組織信任對知識分享意圖有顯著影響力。
    三、組織公民行為對知識分享意圖有顯著影響力。
    四、組織正義透過組織信任之中介效果對知識分享意圖有顯著正向的影響。
    五、組織正義透過組織公民行為之中介效果對知識分享意圖有顯著正向的影響。
    六、台灣科技業從業人員不同的個人屬性在組織正義、組織信任、組織公民行為及知識分享意圖等構面上無顯著差異。

    Knowledge, the intangible asset held inside the members of an organization, gives the organization a competitive edge. Inside an organization, the more willingly its members share their knowledge the more valuable the knowledge becomes. Therefore, knowledge sharing is based upon the close relationship of the interaction among members. The closer the interaction, the broader, deeper and more efficient the knowledge sharing becomes. How to increase the willingness of knowledge sharing among members in high tech industry in Taiwan is the focus of this study.
    Domestic industry is the study target in this research. Random questionnaires sampling from the high tech industry in Taiwan was used in the method. A total of 500 questionnaires were handed out and 260 effective ones were received back, and analysis was based on those samples. SPSS software was used in descriptive statistics analysis, factor analysis, reliability analysis, ANOVA and regression analysis during research. The results of data analysis show that members trust the organization more due to awareness of positive justice and share common goal of organizational targets and mutual benefits. Inside an organization, they show citizen behaviours that benefit other members and the whole organization; they have higher willingness to share knowledge. The results of the analysis show:
    1.Organizational justice, organizational trust and organizational citizenship behavior all have significant influence on the willingness of knowledge sharing.
    2.Organizational trust has significant influence on the willingness of knowledge sharing.
    3.Organizational citizenship behavior has significant influence on the willingness of knowledge sharing.
    4.Through the mediating role of organizational trust, organizational justice has significant influence on the willingness of knowledge sharing.
    5.Through the mediating role of organizational citizenship behavior, organizational justice has significant influence on the willingness of knowledge sharing.
    6.Different personal characters among technical personnel in tech industry in Taiwan have no significant influence, on aspects of organizational trust, organizational justice or organizational citizenship behaviour and the willingness of knowledge sharing.
