  •   隨著競爭強度與環境不確定度的增加,許多的組織採用以團隊為基礎的架構以達到更好的彈性與競爭性,而創新的環境被認為可以使組織具有彈性以適應持續變化與科技需求的重要元素。另一方面,組織也要求它們的團隊要更有效率,鼓勵他們的員工將日常的工作標準化並遵循一致性的工作程序,相信藉由這樣的行為,組織才能成功。半導體設備產業是半導體產業的供應商,具有技術、資金密集與產業波動起伏大的特性。研究看似相互衝突的創新環境與工作標準化程度對技術、資金密集與高波動起伏的半導體設備產業之影響是一重要又實際的課題。
      本研究以某一國際知名半導體設備公司的客戶服務人員及其客戶為研究對象,探討半導體設備廠商之創新環境與工作標準化程度對團隊績效與客戶滿意度之影響,同時測試團隊社會資本、以及主管領導風格對其關係之調和效果。針對該半導體設備公司部分,共回收137份有效問卷,其客戶部分則回收148份有效問卷,以SPSS 10.0統計套裝軟體來進行敘述性統計分析、因素分析與層級廻歸分析。
      實證研究結果顯示,創新環境會正向影響服務效率與品質。工作標準化程度則會正向影響機台穩定度。創新環境與工作標準化之結合則對機台穩定度產生正向顯著的關係。在調和變數方面,團隊社會資本會正向調節創新環境對機台穩定度的關係,團隊社會資本愈高,創新環境與機台穩定度的關係可以由負向不顯著轉為正向顯著。主管領導風格愈趨向支持與授權,創新環境對服務效率與品質的正向關係愈強。

     With increasing of competition and uncertainty in economic environment, many organizations are adopting team based structure to be more flexible and competitive. Environmental creativity has been described to ensure that organizations remain flexible and are able to successfully handle the changing markets and technological requirements. On the other hand, organizations are encouraging their employees to reduce task variance and cost by error with standardized work practices.
     Semiconductor equipment industry is a highly fluctuated industry required high technology and capital expense. This study examines the direct effects of environmental creativity and task standardization on team performance and customer satisfaction from the survey data of a semiconductor equipment company and its customers. The moderated effects of social capital and leadership were also discussed in content.
     The results show environmental creativity is positively related to service efficiency and quality but negatively related to customer satisfaction. Task standardization is positively related to equipment stability. Environmental creativity positively and significantly moderates the relationship between task standardization and equipment stability. Team social capital positively and significantly moderates the relationship between environmental creativity and equipment stability. Empowered leadership positively and significantly moderates the relationship between environmental creativity and service efficiency and quality.
