二十一世紀知識經濟時代,組織競爭優勢的來源就是組織知識的創造與分享的能力 (Porter, 1990)。組織唯有透過知識的分享,不斷改善或創新知識,才能保持競爭優勢。知識分享不只是知識蓄積的分享,更是組織相互依賴的橋樑,更進一步地提供組織活動的動力 (Christensen, 2007)。而組織中的「環境」與「人」,則是知識分享的重點。所以本研究將以「社會認知理論」的觀點從環境、個人與行為三個層面來進行分析。以人格特質與組織氣候為環境構面,以「社會資本理論」中關係面的相互信任與認知面的共同願景為個人構面,來研究組織成員的知識分享意圖。
本研究以「電子資訊業的工程師」為研究對象,研究範圍包含台北、新竹、台南與高雄科學園區內的10家公司,總共發出300份問卷,總計回收有效問卷數為216份,有效回收率為72%。將問卷以 SPSS 12.0 軟體中的敘述性統計、因素分析、信效度分析與迴歸分析方法,來驗證本研究所提之假設。
實證結果發現:
一、人格特質中的「親和性」特質,對「相互信任」與「共同願景」有最顯著的正向影響。
二、組織氣候中的「人情」、「認同」以及「支持」構面,對「相互信任」與「共同願景」有顯著的正向影響。
三、「相互信任」與「共同願景」對「知識分享意圖」有顯著的正向影響。
In era of knowledge-based economy of 21st century, a nation’s competitiveness depends on the capacity of its industry to innovate and to share the organizational knowledge (Porter, 1990). The organization could keep the competition advantage not only through sharing knowledge but also through improving or innovating knowledge constantly. Knowledge sharing is more than the closing of performance gaps and the sharing of stocks of knowledge. Knowledge sharing is also about bridging situations of organizational interdependencies and thereby supporting ongoing organizational activities (Christensen, 2007). The environment and person of the organization are the key factors of knowledge sharing. Therefore, this study will be analyzed from three aspects of environment, person and behavior based on the perspective of “Social Cognitive Theory.” Taking “Personality Traits” and “Organizational Climate” as the aspects of environment and taking “Mutual Trust” of relational dimension and “Shared Vision” of cognitive dimension based on “Social Capital Theory” as the aspects of the person to study engineers’ knowledge sharing.
This study regards the engineers of the electronic information industry as the research object. The research range includes 10 companies in Taipei, Hsinchu, Tainan and Kaohsiung Science Park. Total 300 questionnaires are sent out. The valid questionnaire count is 216 copies and the effective rate is 72%. The questionnaire analysis methods contain the descriptive statistic analysis, factor analysis, validity analysis, reliability analysis and regression analysis based on SPSS 12.0 software.
The results of this study are as follows:
1. “Agreeableness” factor of personality traits shows a most apparent positive influence to “Mutual Trust” and “Shared Vision.”
2. “Warmth,” “Identity,” and “Support” factor of the organizational climate show apparent positive influence to “Mutual Trust” and “Shared Vision.”
3. “Mutual Trust” and “Shared Vision” show apparent positive influence to “Knowledge Sharing.”
