領導與經營是企業管理中相當重要的環節之一,其涵蓋範圍相當廣泛,不但需要關注人員因素,更需注重工作特質及其相對應之管理。近年來台灣因產業發展瓶頸與非經濟因素影響,導致經濟成長不如預期。然而,為因應世界各國的建設需求與國際景氣好轉,鋼鐵產業不斷提升高品質鋼品,積極向綠能循環經濟轉型以求發展,再加以大陸鋼鐵產業的快速興起,促使鋼鐵員工的流動率相對增加。在致力於開發鋼鐵技術以面對全球性激烈競爭的同時,企業對於內部員工的專業技術知識仰賴日深,「人才」於是成為成企業最最重要的資產基礎。
本研究主要目的在驗證中國鋼鐵集團公司人員領導型態、工作特性、組織承諾、工作滿意度與工作績效關係,透過文獻探討、問卷調查與分析後。本研究獲得結論如下:
1. 領導型態對工作績效會產生正向顯著影響。
2. 工作特性對工作績效會產生正向顯著影響。
3. 組織承諾對工作績效會產生正向顯著影響。
4. 工作滿意度對工作績效會產生正向顯著影響。
5. 工作滿意度對領導型態與工作績效有完全中介效果。
6. 工作滿意度對工作特性與工作績效有完全中介效果。
7. 工作滿意度對組織承諾與工作績效有部分中介效果。
8. 人口統計變量與各構面會產生部分顯著影響。

SUMMARY
Leaderships and management are one of the most important aspects of business management. They cover a wide range of topics, not only need to pay attention to personnel factors, but also focus on job characteristics and their corresponding management. Recently, due to industrial bottlenecks and non-economic factors, Taiwan’s economic growth has not been as expected.
However, in response to the construction needs of the countries in the world and the improvement of the international economy, the steel industry continues to upgrade high-quality steel products, actively transforming into a green energy recycling economy for development, and then the rapid rise of the mainland steel industry, which promotes the relative turnover of steel employees. increase. While striving to develop steel technology to face global fierce competition, the company's expertise in internal employees relies on deepening, and "Person" has become the most important asset base for companies.
This research purpose proof a study of the relationships among leaderships, job characteristics, organizational commitments, job satisfaction, and job performances in employees of China Steel Corporation. By literature reviews, questionnaire survey, and analysis.
The conclusion of research as follows:
1. Leaderships have a significant positive influence on job performances.
2. Job characteristics have a significant positive influence on job performances.
3. Organizational commitments have a significant positive influence on job performances.
4. Job satisfaction has a significant positive influence on job performances.
5. Job satisfaction has a complete mediating effect between leaderships and job performances.
6. Job satisfaction has a complete mediating effect between job characteristics and job performances.
7. Job satisfaction has a part mediating effect between organizational commitments and job performances.
8. Demographic variables have part significant influence on each dimension.
