  • 社會的薪資分配是社會公平與社會正義的象徵,影響著人民的生活品質、國家的社會發展,然而,近幾年來國民對薪資分配不均、低薪環境等的薪資爭議仍不斷發生,薪資水準的拉鋸在僱主的成本考量與受僱者追求保障之間持續抗衡著,隨著環境快速變遷與激烈競爭,企業所面對的員工亦愈趨多元化與複雜化,了解員工的薪資滿意與否將有助確保員工工作效率、維持企業競爭力,並促進勞資關係的和諧。
    然而員工的差異形成不同的薪資需求與待遇,也造就迥異的薪資滿意水平,儘管要滿足每一個人的需求和想法非常困難,但並不代表員工的行為無法預期;生活型態是一個人生活的方式,結合人口統計變數並反映個人價值觀以及社會角色適應情況。本研究將生活型態作為分群依據,探討它與薪資滿意之間的關聯,分析不同類型員工薪資滿意的差異,以達到對薪資滿意較全面的衡量。
    本研究以網路問卷的方式,回收220份有效問卷,以差異分析、相關分析探討生活型態與薪資滿意度的關聯,並進一步討論不同類型員工的離職意願為何;研究發現,不同生活形態者對薪資滿意有不同的看法,總的來說,(1)公司規模較大者有較高的薪資制度滿意和福利滿意;(2)休閒態度和薪資滿意呈現正相關,收入愈高者,對休閒態度的重視也愈高;(3)有婚姻背景、獨身態度低者,不論薪資滿意為何均不易離職,但組織可以透過福利以促進更加的工作表現;(4)工作態度愈積極、願意花費心力者的離職意願較低,但仍在意薪資水準,因此組織可以提供較高的薪資以激勵此類型員工。

    The perception about pay satisfaction differs among individuals. To understand individual differences to help us know more about pay satisfaction, the study used “lifestyle” as a classification rather than some prior defined groups. The main purpose of this study is to explore the relationship between lifestyle and pay satisfaction, and also discuss employees’ turnover intention in different lifestyles. Data was collected by an online survey, and there are 220 valid questionnaires from different background participants and all participants were divided into five groups by cluster analysis. The results showed that (1) the larger size the participant’s company is, the higher pay structure satisfaction and welfare satisfaction;(2) the leisure attitude and pay satisfaction are positively correlated, the higher the income, the higher the importance of leisure attitudes; (3) people who got married are less likely to leave no matter what degree their pay satisfaction is, while employers can encourage them by welfare to enhance their performance;(4) employees willing to spend their efforts and has more positive work attitude are less likely to quit jobs, but they still concern about their pay level, so that organizations can offer higher pay to inspire them. The study suggests lifestyle is a capable tool to classify employees and more research should be done to get better insight and steadily establish the relationships between lifestyle and employees’ satisfaction.
