知識,已成為一間公司得以和其他企業競爭的基礎,同時也影響企業經營成敗之關鍵。知識,被視為得以讓組織成長並且成為競爭基礎的珍貴資產,特別在不確定的環境之下,知識對於公司而言,更是彌足珍貴。而公司所擁有的知識,來自於公司內部成員知識分享的結果。因此,企業若要建立無形的資產—知識,首先頇要營造一個環境利於讓員工分享知識。員工若積極分享知識,則可以發揮知識的價值,讓公司利用知識創造競爭優勢。而知識分享的產生,必頇要依賴員工間彼此的互動才能相互分享。頻繁且密切的互動,較能產生具有深度、廣度、和有效率的知識分享。因此,本研究運用社會網絡的觀點為始來探究知識分享。
多位學者曾以社會認知理論來探究環境、個人和行為間的相互行為。以此,本研究以社會認知理論觀點來探究社會網絡及社會交換對知識分享的行為。以環境、個人和行為三個構面作為探究知識分享行為的架構。其中環境面向以社會網絡-諮詢網絡、情誼網絡來衡量;而個人面向則採用社會交換理論的三個因素:信任、溝通、相互依賴來衡量社會交換對於組織中個人知識分享的行為。
本研究對象以台灣製造業的員工為主要問卷發放對象。並用SPSS軟體利用迴歸分析方法對於整體研究架構來進行檢驗。而分析結果為諮詢網絡及情感網絡會影響員工間的信任、溝通及相互依賴。而社會交換中的信任、溝通及相互依賴會增加知識分享的意願,而促使員工產生知識分享的行為。
Knowledge is as the basis for organization to compete other enterprises and is the key factor of influencing the business operational success. Knowledge was recognized as a valuable capital for organizational growth and competitive advantage, especially for organizations competing in uncertain environments. The knowledge sharing by employees organizes the knowledge in organization. Therefore, organization should creates an environment where is suitable for employees to share the knowledge. If the employees are willing to share the knowledge, thus the knowledge can contributes its value to organization and organization could uses the knowledge to develop the competitive advantage. However the knowledge sharing must rely on the interaction between the employees because of the frequent interactions can influence knowledge sharing more efficiently. Therefore, in this research explores the knowledge sharing from the social network as the beginning.
There are several researchers ever used social cognitive theory to discuss the relationships between the environment, person and behavior. This research used the social cognitive theory as the perspective to explore the impact of social network and social exchange on the knowledge sharing. Environment, individual and behavior are the constructs of the framework to explore the knowledge sharing. The environment construct used the social network – advice network and friendship network to measure. The individual construct used three factors of the social exchange theory – trust,communication and interdependence to measure the impact of social exchange on the knowledge sharing.
The research samples are the employees in the manufacture industry. And this research tested the research framework by using the SPSS software and regression analysis. The results are the advice network and friendship network can influence the trust, communication and interdependence between members. And trust, communication and interdependence of the social exchange will increase the knowledge sharing intention and execute it by sharing the knowledge really.
