台灣的優質醫療服務和全民健康保險早已獲得全球高度肯定。然而,在醫療院所內,除了各單位辛勤工作的醫護人員外,還有一群默默奉獻的志工,為醫療體系的運作貢獻著自己的心力。時至今日,醫療志工已成為醫療院所中不可或缺的一環。這些志工並非醫院編制內的員工,而是本質上屬於無償服務,與醫療院所之間不存在勞資關係。因此,志工的服務動機並不受經濟因素的影響。從醫療院所的角度來看,志工對醫院的貢獻是不可忽視且極其重要的。
未來,除了不斷完善志工管理制度之外,更應重視醫療志工的發展,以鼓勵更多人投入這一服務志業。同時,了解志工的參與動機和留任意願顯得尤為重要。深入探討這些因素,將有助於醫院管理人員制定更有效的志工管理策略,確保志工在醫療院所中持續發揮重要作用。
本研究以Ajzen (1991)所提出的「計畫行為理論」為基礎,針對醫療院所志工的留任意願進行探討,並加入領導風格與人際關係作為調節變項,研究這些因素是否會對志工的「留任意願」產生影響。
本研究問卷以紙本及網路問卷進行發放,共回收447份有效問卷。驗證結果顯示,「個人學習與成長」對於「繼續參與志工服務」有正向顯著的影響,「人際關係的拓展」對於「繼續參與志工服務」也有正向顯著的影響,而「交易型領導」對於「繼續參與志工服務」具有調節效果。
本研究基於這些結果,提出對醫療院所提升志工留任意願的建議。
Taiwan's high-quality medical services and universal health insurance have long been highly acclaimed worldwide. Within medical institutions, besides the hardworking healthcare professionals in various departments, there is a group of volunteers who silently contribute their efforts to the functioning of the medical system. Today, medical volunteers have become an indispensable part of medical institutions. These volunteers are not employees within the hospital's payroll; they provide unpaid services and do not have an employment relationship with the medical institutions. Therefore, their motivation to serve is not influenced by economic factors. From the perspective of medical institutions, the contribution of volunteers is significant and vital.
In the future, in addition to continuously improving volunteer management systems, more emphasis should be placed on the development of medical volunteers to encourage more people to participate in this service sector. At the same time, understanding the motivations behind volunteers' participation and their retention intentions becomes crucial. Delving into these factors will help hospital administrators develop more effective volunteer management strategies, ensuring that volunteers continue to play an essential role in medical institutions.
This study is based on Ajzen's (1991) "Theory of Planned Behavior," exploring the retention intentions of volunteers in medical institutions, with leadership style and interpersonal relationships added as moderating variables to examine their influence on volunteers' retention intentions.
The study distributed both paper and online questionnaires, collecting a total of 447 valid responses. The validation results showed that "personal learning and growth" positively and significantly influence "continued volunteer service," "interpersonal relationship expansion" also has a positive and significant effect on "continued volunteer service," and "transactional leadership" has a moderating effect on "continued volunteer service."
Based on these results, this study offers suggestions for medical institutions to enhance volunteer retention intentions.
