組織公民行為的展現能促進組織及團隊內的和諧、提升工作的效率,隨著現代化的腳步,職場工作者已邁向全球化的工作型態,工作儼然已佔據一天的大部分時間,然而即使與同事長時間相處也有可能對職場產生孤立感,降低其對組織的投入程度。本研究以組織和同事的兩種角度作為職場社交孤立的知覺層面,探討職場工作者面對職場社交孤立時如何展現組織公民行為,並檢驗領導與成員交換關係及組織公平兩因素在職場社交孤立與組織公民行為的關係中所扮演的中介角色。
本研究以職場工作者為研究對象,共回收513份問卷,扣除無效問卷36份,計有477份有效問卷,運用SPSS Statistics 17.0 及SmartPLS (v4.1.0.3)統計軟體進行資料分析,研究結果發現:組織孤立會負向影響員工展現組織公民行為(組織順從、組織忠誠、組織參與、利他行為);同事孤立會負向影響員工展現組織順從、組織參與及利他行為;領導與成員交換關係會正向促進員工展現組織忠誠、組織參與及利他行為;程序公平則會正向影響員工表現組織順從、組織忠誠。此外,組織孤立對領導與成員交換關係和組織公平具有顯著性的負向影響。
間接效果部分,組織孤立的知覺感受透過領導與成員交換關係對組織忠誠、組織參與及利他行為有顯著的負向間接影響;組織孤立的知覺感受透過程序公平對組織順從、組織忠誠也呈現負向的間接效果。
Organizational citizenship behavior can promote harmony within organizations and teams and improve work efficiency. Due to the influence of globalization, work seems to take up a large part of the day for modern employees. However, even if they are interacting with colleagues being together for a long time may also feel a sense of social isolation in the workplace and reduce their involvement in the organization.
This study uses the two perspectives of the organization and colleagues as the perceptual source of workplace social isolation to discuss how employees face workplace social isola-tion and how leader-member exchange relationships and organizational justice affect or-ganizational citizenship behavior. It also discusses how leader-member exchange and or-ganizational justice indirectly affect the manifestation of organizational citizenship behav-ior through social isolation from company and colleagues.
In this study, 477 valid questionnaires were collected, and statistical data was analyzed by using SPSS Statistics 17.0 and SmartPLS (v4.1.0.3). The results of the study show that so-cial isolation from company negatively affects organizational citizenship behavior; social isolation from colleagues negatively inhibits employees to exhibit organizational obedience, organizational participation and altruism; leader-member exchange positively motivate em-ployees to exhibit organizational loyalty, organizational participation and altruism; proce-dural justice positively encourages employees to exhibit organizational obedience, organi-zational loyalty . In addition, social isolation from company negatively affects lead-er-member exchange, distributive justice, procedural justice and interactional justice.
In the indirect effect part, social isolation from company has a negative and indirect influ-ence on organizational loyalty, organizational participation and altruism through lead-er-member exchange; social isolation from company has a negative and indirect influence on organizational obedience and organizational loyalty through procedural justice.
