企業永續經營有賴於組織留才的能力,而Robbins(1978)也說:「人力資源是組織最重要的資產。」在金融服務產業中,員工在顧客與公司之間扮演重要角色且員工的工作價值觀將直接、間接地影響企業目標的達成。因此,若能有效運用企業願景陳述與建立特殊之組織文化,影響員工之工作價值觀,將有助於員工對於組織的向心力,進而願意繼續留在組織奉獻心力,以達成組織目標。因此,本研究旨在探討在企業願景、組織文化、工作價值觀對組織承諾的影響。另外,本研究亦試著探討保險業、銀行業與證券業等不同類型金融機構在企業願景、組織文化、工作價值觀與組織承諾之差異性。
本研究以南部地區之保險公司、銀行與證券公司為研究對象,共發放600份問卷,其中以有效問卷436份進行分析。經統計檢定的敘述統計、因素分析、信度分析、變異數分析、Duncan差異比較分析、典型相關分析以及複迴歸分析等研究方法進行實證分析。根據實證結果,本研究發現:
一、在企業願景、工作價值觀與組織承諾構面上,性別、年齡、服務年資等個人變項,無顯著差異;但在學歷與職位等變項,則有顯著差異。
二、三類金融機構在企業願景、組織文化、工作價值觀與組織承諾均有差異性。
三、金融產業企業願景對組織文化、企業願景對工作價值觀、組織文化對工作價值觀均有顯著影響。
四、金融產業企業願景、組織文化與工作價值觀對組織承諾均有顯著影響。
五、金融產業工作價值觀在企業願景/組織文化對組織承諾有部分中介效果。
Business continuity depends on the organization's ability to retain talents. Robbins (1978) also said, “Human resource is the most important asset in the organization.” In the financial service industry, every employee plays a major role between the customers and the company, and employees’ work value directly and indirectly affect the achievement of corporate goals. To affect the employees’ work value, enhance the loyalty and willingness to devote himself/herself to the company, the enterprise could use vision statements effectively and create a special organizational culture.
This study is to evaluate the impact of vision, organizational culture, work value on organizational commitment of employees. Furthermore, the study also aimed to examine in insurance, banking, and securities industry, the differences among the vision, organizational culture, work value, and organizational commitment.
The objects of the study are those working at the financial institutions, including insurance company, banking, and security company, in southern Taiwan. Totally 600 questionnaires were sent to employees who are willing to assist this study and 436 valid samples were received. The data are analyzed by descriptive statistics analysis, factor analysis, reliability analysis, analysis of variance (ANOVA), Duncan test, canonical correlation analysis and regression analysis. The empirical findings of this study are listed as follows:
1.In Vision, Work Value, and Organizational Commitment dimensions, the sex, age, and seniority have no significant differences; however, the educational background and position have significant differences.
2.In three types of financial institution, Vision, Organizational Culture, Work Value and Organizational Commitment have significant differences.
3.Financial industry’s Vision to Organizational Culture, Vision to Work Value and Organizational Culture to Work Value have significant impact.
4.Financial industry’s Vision, Organizational Culture, and Work Value have significant impact on Organizational Commitment.
5.Financial industry’s Work Value have partial mediating effect on Vision /Organizational Culture to Organizational Commitment.
