知識就是力量,21世紀是個知識經濟的年代,許多學者的研究顯示,知識是企業維持競爭優勢的關鍵因素之一;因此,近年來有越來越多的企業積極推行知識管理系統。但是知識管理七個流程中最困難的部分便是知識分享,如何鼓勵員工願意分享所擁有的知識是個關鍵的議題。本研究試圖以社會交換理論的觀點(相互溝通、相互信任與相互承諾)為基礎,探討企業的組織文化對組織內個人的知識分享意圖之影響。
本研究採用問卷調查方式,以台灣新竹科學園區、中部科學園區及南部科學園區內的高科技公司為研究對象。利用SPSS軟體進行敘述性統計分析、信度分析以及迴歸模式分析等量化方法進行本研究。本研究的結果發現如下:
1. 企業屬於官僚型組織文化的員工,較不願意進行知識分享的活動;且員工彼此之間相互溝通、信任與承諾的程度較低。
2. 創新型與支持型的組織文化有利於員工知識分享的意願;且員工彼此之間相互溝通、信任與承諾的程度較高。
3. 相互溝通、相互信任與相互承諾在組織文化影響個人知識分享意圖的影響具有正向的中介效果。
The knowledge is the strength;And the 21st century is definitely the knowledge- economic age. Many scholars’ researches show that the knowledge is one of the key factors to the enterprise maintains the competitive advantages in the market. Therefore, there are more and more enterprises implementing the knowledge management system much aggressively. However, the knowledge sharing is the most difficulty in the knowledge management processes. So, it’s a quite critical issue to encourage the employees to share their knowledge with each other. This research tries to study the influence of the organizational culture to the individuals’ knowledge sharing intentions with Social Exchange Theory perspective.
This research selects the questionnaire method to study the domestic high tech industries companies which are located in Hsinchu Science Park, Central Taiwan Science Park and Southern Taiwan Science Park. SPSS software is used in descriptive statistic analysis, reliability analysis and regression analysis as the methods for this study. The major findings are:
1. In the enterprise with hierarchy culture, the employees are not willing to practice the knowledge sharing activities; and most of them are usually lack of mutual communication, trust and commitment in the organization.
2. The enterprise with creative culture or supportive one is helpful for employees to practice the knowledge sharing, and they have close mutual communication, higher trust and commitment.
3. The three factors of Social Exchange Theory (mutual communication, trust and commitment) are all the positive mediations for the organizational culture to influence the personal knowledge sharing intention.
