自90 年代以來,各國經濟都由區域經濟逐漸轉為全球經濟,隨著這股全球化浪潮,我國企業也快速向海外擴展與投資,造成派外人員大增。這些派外人員能否在派駐國有良好的適應,直接影響其駐外工作的成敗。本研究擬將整合公司之回任制度、派外制度、工作表現、派外適應、環境與文化差異、派外意願、家庭因素與派外政策滿意度成為一個完整的模型來探討其間的關係。
本研究目的將探討: 1. 回任制度、派外政策、工作表現、環境與文化差異、派外意願對派外適應的影響。 2. 家庭因素與派外適應對派外政策滿意度的影響。 3. 探討不同個人特性在回任制度、派外制度、工作表現、派外適應、環境與文化差異、派外意願、家庭因素與派外政策滿意度上是否有顯著差異。
本研究以中華民國國籍的外派人員為研究對象,共回收有效問卷228 份,使用SPSS For Windows 12.0 統計軟體進行探索性因素分析、敘述統計分析、變異數分析與複迴歸分析,來驗證文獻探討所提出的假說。研究結果發現,
1.個人之工作表現會直接影響派外人員的派外適應
2.派駐國之環境與文化差異會直接影響派外人員的派外適應
3.家庭因素會直接影響派外人員的派外適應與派外政策滿意度。
Since 1990s, each country has been turning their economics from localization to globalization, as well as Taiwan enterprises were moving speedily to expand and increase their investments abroad and increasing expatriates demand. The expatriates’ assignment was impacted by their adaption abroad. This study is intended to integrate company repatriate policies, expatriate policies, working performance, expatriate adjustment, environment and culture differences, expatriate intent, family factors and expatriate job satisfaction into a complete model to explore their relationship.
This study aims to investigate: 1. the impacts of repatriate policies, expatriate policies, working performance, environment and culture differences, expatriate intent have on expatriate adjustment. 2. the impacts of family factors and expatriate adjustment have on expatriate job satisfactions. 3. the significant differences among repatriate policies, expatriate policies, working performance, expatriate adjustment, environment and culture differences, expatriate intent, family factors and expatriate job satisfaction in terms of individual characteristics.
The study treats expatriates who hold Taiwan nationality as its subjects. Data of total 228 questionnaires were analyzed by SPSS for Windows 12.0. There are three major findings:
1. The working performances of expatriate are positively related to the expatriate adjustment.
2. The environment and culture differences are positively related to the expatriate adjustment.
3. The family factors of expatriate are positively related to expatriate adjustment and job satisfaction.
