隨著企業對於無形資產的累積越趨重視。與顧客、供應商、聯盟夥伴、股東之間建立良好的「關係」也成為企業重要的核心競爭力來源之一。過去研究多注重在關係所能帶給企業正面的影響,因此發展出對於「關係資本」的概念。但在華人文化中,關係的來源和表現顯得更為複雜,除了涵蓋主動的部分,也包含被動的關係互動,例如因為人情而驅動的關係,此時關係建立的基礎在於互惠、人情義務或債務。如同還「人情債」是因為在關係的建立中累積了負債,乃社會真實存在的現象,關係中的確存在有「債務」,只是過去研究著墨不多,因此本研究欲將「關係負債」獨立出研究,探討關係中負面影響之面向為本研究之主要動機。
本研究係以在職者為研究對象,旨在探討個人關係負債與組織承諾之關係及人格特質對兩者的干擾效果,以提供實務界管理階層與員工作為提高組織承諾參考依據。本研究使用之統計方法包括,描述性分析、因素分析、信度分析、迴歸分析及變異數分析式,研究結果如下:
一、個人關係負債與組織承諾具有顯著負相關。
二、人格特質對於個人關係負債與組織承諾之干擾效果沒有顯著影響。
三、個人屬性不同的在職者在人格特質表現及對於關係負債與組織承諾均有部份顯著差異。
As accumulating intangible assets with customers, suppliers, alliance partners and shareholders become more and more important for companies, establishing good “relationship” has become one of business core competence. Past researches focused on the positive effects of relationship, so the concept of “Relational Capital” was developed. But in Chinese culture “Guanxi” is more complex. There is not only cover active part of the relationship but also includes the passive interaction, such as the relationship which is based on established mutually beneficial relations, relational obligations or liabilities. Like “人情債” ,which is accumulated debt in establishment of relations , is a real social phenomenon, there is really exist “debt” in relationship. But the phenomenon was mentioned little in the past studies, so this research wants to study about “Guanxi Debt” separately which is the negative impact of relationship.
The target of this research is to study the relationship between Guanxi debt and normative organizational commitment with personality as an extraneous variable. The purpose is to provide suggestions for managers and employees to improve normative organizational commitment. The statistical methods this study used include descriptive analysis, factor analysis, reliability analysis, regression analysis and variance analysis. The results of study are as follows:
1. There is an obvious negative relationship between personal Guanxi debt and normative organizational commitment.
2. The effect of personality as an extraneous variable between personal Guanxi debt and normative organizational commitment is not significant.
3. There is part of significant differences on Guanxi debt and normative organizational commitment of different personal attributes people.
