  •   有鑑於知識經濟時代的來臨,知識管理當中,無形的智慧資本在整體企業管理中成為公司保持競爭優勢之關鍵。因此,知識分享行為成為公司重要的議題之一,組織成員的互動越加密切,越能產生具有深度、廣度及有效率的知識分享(Lane & Lubatkin, 1998),有鑑於此,本研究探討了影響組織和社會資本對知識共享的主題。
      本研究期望透過社會認知理論的三個構面:環境、個人、行為的模式來探討組織成員對於內部知識分享的議題。首先,環境面向部分,利用組織氣候探討如何影響個人。再者,關於個人面向,採用社會資本理論當中廣為使用的三個構面,分別為結構面:互動關係、關係面:信任、認知面:共同目標以評估社會資本如何影響組織內部成員對知識分享行為。最後,研究使用配對問卷來評估知識分享意圖與行為之間是某呈現一致性。
      透過配對問卷調查的方式,本研究針對從事金融相關之公司或組織進行發放,總發放問卷數達五百零八份,有效回收問卷共三百二十四份。數據進行迴歸分析與驗證、結構方程模型等,分析結果摘要如下:
      一、組織氣候當中的風險、外交、成就導向皆對社會資本當中的互動關係、信任、 共同目標有顯著影響。
      二、社會資本當中的互動關係、信任、共同目標皆對於知識分享意圖存在顯著正向影響之關係。
      三、知識分享意圖對於知識分享行為有顯著正向影響。

    In light of the age of knowledge economy is coming, knowledge and business management is the key for company to maintain their competitive advantages: the intangible intellectual capital-knowledge. As a result, knowledge sharing behavior becomes a significant issue in companies. The closer the interaction is the more profound, extensive and efficient knowledge sharing is (Lane & Lubatkin, 1998). In view of this, this study explores the influences of organizational and social capital on knowledge sharing issue.
    This research on knowledge sharing behaviors of members in organizations is based on three constructs derived from social cognitive theory- person, environment, and behavior. Firstly, with regard to the individual aspect, social capital theory: structural-interaction, social-shared goal and relational-trust dimension are discussed to evaluate how social capital influence the knowledge sharing intentions with members. Secondly, the aspect of environment is focused on organizational climate. Finally, a proper analysis is developed to test knowledge sharing behavior.
    By means of questionnaire survey conducted throughout the financial related organizations and companies, a total 508 copies of questionnaire are distributed and 324 effective responses are received. The data were analyzed and verified in factor analysis, reliability test, regression analysis, and structural equation models. The analysis results are summarized below:
    1. Organizational climate-risk, external, and achievement orientation has a significant positive influence on social capital- interaction, trust, and shared goal.
    2. Social capital- interaction, trust, and shared goal has a significant positive influence on knowledge sharing intentions.
    3. Knowledge sharing intention has a significant positive influence on knowledge sharing behavior.
