  • 本研究目的為探討職場友誼與主管情緒勒索對員工離職傾向之影響,以組織政治行為作為調節變項。隨著數位通訊工具的廣泛應用,例如:LINE等,工作與個人生活的界線逐漸模糊,主管可能利用此類工具在非工作時間指派任務,增加員工的工作壓力與不滿。本研究透過針對不同產業員工進行問卷調查,探討下屬與主管之間的職場友誼是否會被主管利用,透過友誼關係進行情緒勒索,要求員工承擔更多工作,員工可能為了維繫與主管之間的友誼或避免關係破裂而不敢拒絕主管不合理的要求,長期累積下來的壓力,最終可能使員工萌生想離職的念頭。研究結果發現職場友誼能減少情緒勒索的發生,並可能賦予員工抵抗主管不合理要求的能力,且組織政治行為增強了職場友誼與情緒勒索之間的負相關,說明在政治氣氛濃厚的職場環境中,職場友誼在減少主管情緒勒索扮演了重要角色。

    This thesis investigates the dual impact of workplace friendship and supervisors’ emotional blackmail on employees' turnover intentions, with organizational political behavior serving as a moderating factor. In modern workplaces, the boundary between professional and personal life is often blurred by digital communication tools like LINE, which supervisors may use to assign tasks outside of regular work hours. This practice, coupled with emotionally manipulative behaviors such as emotional blackmail, raises critical questions about its effects on employee well-being and turnover intentions. Using survey data from employees across various industries, this study examines whether workplace friendships buffer employees from such manipulative behaviors or potentially make them more vulnerable. Contrary to initial assumptions, the findings reveal that strong workplace friendships mitigate the occurrence of emotional blackmail, potentially empowering employees to resist unreasonable supervisory demands. Furthermore, the study demonstrates that organizational political behavior strengthens the negative association between workplace friendship and emotional blackmail, indicating that, in politically charged environments, workplace friendships play a significant role in reducing manipulative supervisory behaviors.
