本研究主要目的在以領導風格、主管和成員間交換關係、成員間彼此交換關係,還有員工工作滿意度為理論觀點,針對主管與成員間的私人關係的干擾效果進行探討與驗證。工作滿意度的研究雖可見於人力資源領域等相關研究,唯在私人關係的相關探討上尚不多見。事實上,員工對工作的滿意程度亦可能受與主管間的私人關係所驅變影響。在此前提下,本研究藉由整合領導風格、主管與成員的交換關係(LMX)、團隊與成員的交換關係(TMX)、工作滿意度觀點,針對私人關係的影響因素進行探討與驗證。
在抽樣方面,本研究共發放出550份問卷,回收427份,扣除61份無效問卷後,有效樣本共計366份,有效回收率為63.63%。本研究並進一步藉由因素分析、迴歸分析與結構方程式,針對研究假設進行驗證。研究結果顯示主管領導風格與員工工作滿意度有正向顯著影響,。同時,主管與成員之間(上下)的交換關係與成員間(橫向)交換關係與員工工作滿意度亦會造成正向顯著影響。此外,與主管的私人關係則會對前述變數帶來顯著的干擾效果。
The primary goal of this study is to explore the leadership, LMX, TMX and moderating Quanxi’s effect of employee’s satisfaction. Although prior research related to employee’s job satisfaction were widely discussed in the human resourse field, only few studies applied the concept of Quanxi to leadership, LMX, TMX and employee’s satisfaction research. In fact, employee’s job satisfaction may be activated by Quanxi. By this way, the study discussed the factors effecting leadership, LMX, TMX and moderating Quanxi’s effect of employee’s satisfaction by integrating those factors.
In total, 550 questionnaires were sent out and 366 effective questionnaires were returned with effective recovery rate 63.63%. Factor analysis, regression analysis and SEM are used to examine the hypotheses furthermore. The results of the research show that leadership has positive effects on employee’s satisfaction. Also, LMX, TMX has positive effects on employee’s satisfaction. Finally, Quanxi moderates the relationship between the above variables.
