「產品創新」是企業因應商業環境競爭而能夠維持競爭優勢的方式之一,本研究焦點在於探討影響新產品發展績效的前置因素。「知識」是影響產品發展的關鍵因素,組織若要透過創新產品來獲得競爭優勢,則要不斷地創造出新知識,藉由Nonaka和Takuichi於1995年提出的知識轉換模式(SECI模式),我們試圖瞭解組織知識創造的共同化、外化、組合和內化流程如何影響新產品發展績效。除此之外,本研究也從行為觀點,探討組織所採行的人力資源管理措施是否能有效地促進組織的知識創造,以及組織的價值觀導向(彈性價值和控制價值)是否能強化或削減知識創造與不同類型的產品創新績效之間的關係。
本研究採用結構方程模式和層級迴歸來驗證假設。以台灣公開上市上櫃且近三年有專利權申請的電子公司為研究對象,屬於一組織層級的研究,其新產品發展績效以「專利權數量」來衡量,計算個別公司2006至2008年專利申請數量,並將發明、新型和新式樣專利進一步細分為突破式創新產品績效與漸進式創新產品績效。
經由實證分析得到下列結論:
一、知識創造的共同化和內化流程與新產品發展績效間呈顯著的正向關係,但外化和組合流程則不具顯著的影響關係。
二、組織的人力資源管理措施對於知識創造的共同化、外化、結合和內化流程皆呈顯著的正向影響關係。
三、組織的彈性價值和控制價值對於知識創造與不同類型的產品創新績效則無任何顯著的調節效果。
透過本研究,提供學術日後使用專利權來衡量創新產品績效的研究基礎,再者,本研究也透過實證研究建構出一套以知識創造為策略目標的人力資源管理措施,補足人力資源管理與知識創造之間尚未受到關注的地方,並可提供實務界運用的參考。
In an increasingly competitive business market, product innovation plays a critical role for companies to sustain competitive advantages. In this study, we explored the antecedent factor of new product development performance. “Knowledge” is a vital asset that facilitates organization to create new knowledge, which helps organization to develop new innovative products. Based on Nonaka & Takuichi’s SECI model, we wanted to investigate how the SECI model affects new product development performance(NPD performance). Meanwhile, based on behavior perspective, we discussed how human resource practices influence organizational knowledge creation processes and we explored the company value profile (flexibility value and control value) can moderate the relationship between knowledge creation and different kinds of innovative product performances.
The study used SEM model and hierarchical regression analysis to test the hypotheses in a sample of 99 electronic companies, which were publicly listed companies and had applied for patents in recent three year. Moreover, this study used number of patents as an index to measure NPD performance. The number of invention patents represented performance of radical product innovation; the number of utility model patents and design patents represented incremental innovation product performance.
The results indicate that socialization and internalization of knowledge creation model significantly influences NPD performance that was described by number of patents as measurement index. However, externalization and combination are no significantly effects on NPD performance. And human resource practices are positively related to knowledge creation process of socialization, externalization, combination and internalization. However, there are no significant moderating effects of control value profile and flexibility value profile on the relationship between knowledge creation and different kinds of innovative product performances. Finally, this study discusses managerial implication and highlights future research directions.
