隨著技術的進步,行動電話產業在創新、品質、速度和穩定度上的競爭越來越激烈。隨著物聯網和OTT的興起,商業模式顯著的轉移。現今,行動電話公司提供廣泛的移動應用和數位匯流服務,以提高收入並搶攻市占率。因此,對於行動電話公司而言,構築並維持一個安全的工作環境,是越來越重要的。本研究探討行動電話公司所營造的安全氣候與主管的領導風格是否會提升外勤工作人員表現安全公民行為的意願,進而提升企業的安全績效。理論架構考量了領導部屬交換理論、社會交換理論、安全氣候和安全公民行為。研究模型中,構面的同意程度與因果關係被衡量。此外,安全氣候被當作領導部屬交換和安全公民行為關係之間的干擾變數。訪問對象為台灣行動電話公司之外勤員工,最後回收的有效樣本數為330份。
研究結果顯示,領導部屬交換和安全氣候皆對安全公民行為有顯著的正向關係。安全氣候在領導部屬交換和安全公民行為之間具有正向干擾效果。此外,從標準化路徑係數的比較中,發現安全氣候對安全公民行為的影響大於領導部屬交換對安全公民行為的影響。最後,根據實證數據分析的結果,提出相對應的管理意涵提供行動電話產業參考,透過促進公司實施、強化組織層面的安全氣候與領導面的領導部屬交換,從而提升企業的安全績效。
With the progress of technology, the competition of mobile telecommunications is becoming increasingly intense in terms of innovation, speed, quality, and stability. As the business model shifts due to the rise of the Internet of things (IoT) and Over-the-top content (OTT), mobile telecommunications companies strive to be competitive. Nowadays, mobile telecommunications companies provide a wide array of mobile applications and digital convergence services in order to boost revenue and grab a market share. As the result, it’s more and more important for mobile telecommunications to build and maintain a workplace with safety. The aim of this study is, based on leader-member exchange (LMX) theory and social exchange theory (SET), to examine whether LMX will enhance the level of employees’ safety citizenship behavior in the telecommunications industry. The theoretical framework is built based on leader member exchange theory and social exchange theory to investigate the relationships among the LMX, SCB, and safety climate constructs. The levels of the constructs are measured, and the causal relationships among the constructs in the research model are investigated. In addition, safety climate is used as a moderator to link the relationship between LMX and SCB. A total of 330 effective respondents were collected by distributing questionnaires to the employees of mobile telecommunications companies in Taiwan.
In the results, it is found that both LMX and safety climate have positive influences on engineering employees’ intention to engage in SCB and that safety climate moderates the relationship between LMX and SCB. A comparison of the standardized path coefficients revealed that safety climate has a stronger impact on SCB than LMX. This implies that in the fiercely competitive field of mobile telecommunications, safety climate greatly influences engineering employees’ intention to perform SCB. Further, the hierarchical regression analysis results revealed that safety climate is used as a moderator to link the relationship between LMX and SCB. Finally, managerial suggestions are provided for the mobile telecommunications industry that may possibly increase SCB via promoting LMX and safety climate.
