  • 職場排擠,在近年來國外的實務領域中逐漸受到重視。在過往的研究中已經得知職場排擠對個人與組織是有相當能力破壞能力。職場排擠已經證實會影響負向情緒,在職場上長期累積負向情緒也證實會降低個體對組織的承諾和影響工作態度,對組織來說不是樂見的。負向情緒證實會影響退縮行為,而退縮行為被歸類於職場行為偏差的一種。近年亞洲對職場排擠和職場偏差的研究仍偏少,且過往的研究都是著重在西方文化。因此本研究將探討職場排擠、負向情緒和職場偏差行為三者之間的關聯性。
      本研究共回收564份問卷,有效問卷為390份,運用SPSS Statistics 28.0和SmartPLS (V.3.3.9) 進行分析。研究結果發現主管排擠可以引導至各種的負向情緒,而同事排擠卻無法引導到情境負向情緒。而針對負向情緒對職場偏差行為的研究結果顯示內部負向情緒只能影響生產偏差行為,而外部負向情緒能影響生產偏差行為、財產偏差行為和政治偏差行為,而情境負向情緒只能影響政治偏差行為。綜合職場排擠、負向情緒與職場偏差行為之間的關係有較為明確的情況,職場排擠的來源是主管還是同事都會與各種職場偏差行為產生關連。職場排擠造成的職場偏差行為依序為生產偏差行為、政治偏差行為最後是財產偏差行為。

    Workplace Ostracism has been an issue paying attention to for decades. In past research, Workplace Ostracism can destroy organizations and individuals has been confirmed. Workplace ostracism has been confirmed to affect negative emotions. In the workplace, negative emotions have been confirmed to affect commitment to the organization and attitude at work in long-term accumulation. Negative emotions have been confirmed to affect withdrawal behavior, which is one of workplace deviant behavior. However, is not a lot of research about workplace ostracism and workplace deviant behavior in Asia. Past research is always about western society. This research will discuss workplace ostracism, negative emotions, workplace deviant behavior, and how to connect with each other.

    Research results can prove supervisor exclusion can lead to a variety of negative emotions, but colleagues exclude cannot lead to situational negative emotions. The research results about negative emotions and workplace deviant behavior, internal negative emotions can only affect production-biased behaviors, while external negative emotions can affect production-biased behaviors, property-biased behaviors, and political-biased behaviors, while situational negative emotions can only affect political-biased behaviors. In final research results about workplace ostracism and negative emotions and workplace deviant behavior, and whether the source of workplace exclusion is a supervisor or a colleague are associated with various workplace deviance behaviors. The workplace deviation behaviors caused by workplace exclusion are production deviation behaviors, political deviation behaviors, and finally property deviation behaviors.
