受到疫情影響,各個企業採取不同的應對措施,其中對雇主和員工來說改變最大的模式之一,就是遠端辦公的普及。過去國外就有遠端辦公的風氣,但大多出現在特定產業,台灣更是少之又少。如今台灣許多企業也加入遠端辦公的行列,但在組織發展上卻仍未完全跟上,因而導致員工在遠端辦公的情形下,對組織承諾和工作滿意度上有所變化。
本研究共回收847份網路問卷,刪除無效問卷420份後,最終得到有效問卷427份,運用SPSS Statistics 22及SmartPLS(V.3.3.9)統計軟體進行分析。研究結果發現組織正義對組織績效和工作滿意度皆有正向影響;組織文化對組織承諾、工作滿意度和員工忠誠度皆有正向影響;組織承諾對組織績效和員工忠誠度皆有正向影響;工作滿意度組織績效和員工忠誠度皆有正向影響。而在間接效果部分,組織正義透過工作滿意度對組織績效和員工忠誠度皆會產生正向影響;組織文化透過組織承諾對組織績效及員工忠誠度也皆會產生正向影響;組織文化透過工作滿意度對組織績效及員工忠誠度也皆會產生正向影響。
Affected by the coronavirus disease 2019, various companies have taken different measures. One of the biggest changes for employers and employees is the popularity of remote working. In the past, there was an atmosphere of telework in foreign countries, but most of them appeared in specific industries. Nowadays, many companies in Taiwan have also joined telecommuting, but they have not fully kept up with the development of the organization, which has led to changes in employees' commitment to the organization and job satisfaction in telecommuting.
In this study, a total of 847 online questionnaires were recovered. After deleting 420 invalid questionnaires, 427 valid questionnaires were finally obtained. SPSS Statistics 22 and SmartPLS (V.3.3.9) statistical software were used for analysis. The research results found that organizational justice has a positive impact on organizational performance and job satisfaction; organizational culture has a positive impact on organizational commitment, job satisfaction and employee loyalty. Organizational commitment has a positive impact on organizational performance and employee loyalty. Job satisfaction, organizational performance, and employee loyalty both have a positive impact. In the indirect effect part, organizational justice has a positive impact on organizational performance and employee loyalty through job satisfaction. Organizational culture has a positive impact on organizational performance and employee loyalty through organizational commitment. Organizational culture has a positive impact on organizational performance and employee loyalty through work. Satisfaction also has a positive impact on organizational performance and employee loyalty.
