  • 台灣TFT LCD面板產業為政府重點發展產業,面對全球性競爭,企業併購成了必要之手段,而企業併購後的組織策略發展與變革,尤其是人力資源管理策略的異動、以及新形成之企業形象是最直接影響組織的員工層級。
    本研究探討TFT LCD面板產業之X公司於企業併購後之人力資源管理策略改變,包含:薪資福利、績效考核和員工職涯發展、以及企業形象對員工留任意願的影響。透過訪談個案公司的不同職務層級、年資之12位主管及員工,研究結果顯示個案企業在合併時,人力資源管理策略中的薪資福利制度變動及員工對併購後未來職涯發展的感受是影響員工留任意願的前兩大重要變數,而績效考核制度改變的影響在其後;此外,相較於人力資源管理策略,新公司的企業形象對員工留任意願影響的重要程度則相對低。意即,人力資源管理策略對企業併購時的員工留任意願具最關鍵的影響,其中以薪資福利與員工職涯發展為主要因素。

    In this study, it explores the changes on human resource management practice and corporate image under merge and acquisition. The human resource management are including about salary benefits, performance assessment, staff career development.
    Through interviews with case companies, different job levels, seniority on twelve supervisors and employees, the results of the study show that the case companies were merged, which the changes in the salary and benefits system in the human resources management strategy and employees' perceptions of future career development after merger and acquisition are the two most important variables that affect employees’willingness to stay aside. The impact of changes in the performance appraisal system is, and the corporate image of the new company has a relatively low degree of importance for the employee's willingness to stay alive.
    In other words, the human resources management strategy will have the most critical influence on the employee's willingness to participate in mergers and acquisitions. Among them, salary and benefits and employee career development are the main factors.
