隨著知識經濟時代的到來,知識成為企業最重要的策略性資源,也是競爭優勢的主要因素。組織取得知識的來源主要可以分為內部與外部,如何促進內部成員之知識分享近年來已在學術界廣為討論,相較之下組織因為與其他組織合作而從外部注入知識的議題卻較少被探討。然而,在現今的商業社會中,跨組織間的合作行為已越來越普遍,甚至有些合作的主要目的之一在於知識,如研發聯盟即是;企業若能於合作中有效促進知識之分享,必然可以獲得相當之助益。只是兩個各自擁有自己的文化、營運模式的組織,在進行合作的過程中免不了面臨到一些衝突與風險,或者抱持著些許顧忌,這些都有礙於知識之分享。本研究乃由此切入,探討影響組織間合作之知識移轉與分享的因素有哪些,組織消極上是否可利用一些機制加以避免阻礙因素,積極上如何增進雙方進行合作時之知識移轉與分享,甚至連帶使得合作進行得更為順暢。
經由統計分析及個案訪談結果發現,企業欲提升知識分享的績效,包括營運上的改善及對於合作本身的滿意度,可分就知識分享的意願及能力兩方面著手:知識分享意願涉及合作的雙方是否積極自合作中尋求學習機會,以及是否會幫助夥伴進行學習,分享意願的高低受到合作關係的影響。知識分享能力可分就員工特質與交流情形探討,當員工的教育水準、對新技術或新知識的接納程度和吸收速度、所授與的自主性高,或是合作中人際互動、透過系統科技交流的情形相當頻繁時,均能促進合作時的知識分享。而當合作雙方樂意、努力與對方進行合作,彼此信任、關懷,並會一同溝通未來的市場趨勢或顧客需求,將形成有利於提升知識分享意願與能力的條件;至於被分享的知識本身若具有容易透過語言、文字、圖表或其他各種方式表達、傳授的特性,亦對知識分享能力有正面的影響。
