石化產業為重工業之首,居整體產業運作之龍頭,其產業之規模及對經濟發展的影響,重要性不得不謂深遠。
『厚積而薄發』,欲厚植產業的穩固基礎,人才的培養絕非造就於倉促間;然則,近年來電子產業迅速崛起,製程相關人才需求甚殷,造成化工人才板塊大幅移動。
傳統石化業,製程的複雜,人力著重長期培訓;相對於新興產業迅速發展及媒體公關運作,對吸收人才之優勢,自然居於下風。產業風氣與組織文化,在不同產業間,本存在相異之特性;然則,傳統石化產業,對如何穩定人才實力?亦成為傳統石化業在人力需求的重要課題。
本研究目的,以「人格特質」、「工作滿意度」與「工作績效」為三大構面,透過描述性統計分析、信度分析、效度分析、因素分析及變異數分析的數據,進行線性結構關係模式的建立,從而推論三項研究假設:
1.人格特質對工作滿意度有顯著正向之影響。
2.人格特質對工作績效有顯著正向之影響。
3.工作滿意度對工作績效有顯著正向之影響。
4.人格特質透過工作滿意度對工作績效有顯著正向之影響。
希望藉由本研究之結果,提供化工人才,在職涯規劃時,必須先瞭解本身的人格特質,投其所好,良禽擇良木而棲,不但更能穩定情緒,維持良好之人際關係與奮發向上的處事態度,亦能發揮良好互動關係,提昇更好的工作績效。
另一方面,也期望此研究成果,提供企業界視「員工」為重要的資產,於人才召募時,選擇人格特質與職位環境特性相符合的員工,才是厚實化工產業人才的根本之道,以積極解除化工產業員工年齡層呈現斷層的隱憂。
The petrochemical industry, is always on the top position of entire economy and be the very important role to the whole economy implementation on its the huge scale and the influence to the whole industrial progress.
The wide application on various fields, such as toxic chemical material, environmental protection, biochemical, pharmacy, all come from the chemical engineering field. However, the negative images on dangerous and toxic material output of traditional petrochemical industry compare to the good bonus and large medium impacts on emerging industries, to cause the people make their work decision for these emerging industries.
How to absorb the professional manpower? And how to stable the manpower is now become the very important subject for petrochemical industry.
In the research, is already ignored the difference culture between the petrochemical industry and emerging industry. Only focus on the characteristic of personality, satisfaction on job and the performance in petrochemical industry to analysis its relation.
The structure of research is on three main factors, each as the characteristic of personality, the satisfaction of work, and the performance, to treat the difference and its relation on samples statistics.
By means of statistical inference, reliability and validity emphasis, factor analysis and ANOVA, to outline the Liner structure relation (LISERL), and to point out three research hypothesis.
1.The characteristic of personality is the positive relation to job satisfaction.
2.The characteristic of personality is the positive relation to job performance.
3.The job satisfaction is positive relation to job performance.
4.The characteristic of personality therethrough relation to job satisfaction is positive relation to job performance.
The purpose of this research is to provide the companies to treasure the manpower, and find the way to foster the stable employee. On the other hand, the person needs to recognize its strength and weakness, more understanding about personality to make the good decision on job opportunity. The more understanding on personality reorganization, the higher job satisfaction and performance to both personal and the company, is the win-win policy for positive relation as needed.
