  • 企業與組織之型態和競爭環境不斷的改變,尤其是近十年來,資訊與通訊的相關技術與應用產生了很大的變化,但是知識仍然是企業與組織保持競爭優勢的重要因素。然而在過去的研究中,已有許多文獻探討知識分享的重要性與影響知識分享的重要因素,組織中的知識卻依然無法達到完全分享的理想目標,而遭到刻意或無意識的保留(Withholding),進而對組織的績效和進展造成傷害。

    知識分享和知識保留兩者為不同的行為,因此對於知識保留的狀況不能夠透過過去對知識分享之研究來進行了解與分析。而在醫療產業中,醫療知識與技術迅速的改變,使得知識保留對醫療從業人員有重要的影響,且會影響到組織的發展。

    本研究蒐集過往的文獻,歸納出心理擁有感會對知識保留造成影響,並根據文獻,將心理擁有感再細分為組織心理擁有感和知識心理擁有感,同時探討兩種擁有感間的關係。本研究將透過針對醫療從業人員發放與回收問卷蒐集資料,並將資料進行整理與統計分析,來了解組織心理擁有感、知識心理擁有感、組織公民行為對知識保留的影響,並為組織的政策和後續的研究提供建議。

    研究結果顯示,組織心理擁有感與知識心理擁有感對知識保留無顯著的關係,而組織心理擁有感對知識心理擁有感會有正向的影響,組織公民行為對知識保留則有負向的影響,且組織公民行為可作為中介變數,間接影響組織心理擁有感與知識心理擁有感對知識保留的關係。

    According to previous literature, psychological ownership can be categorized into two parts, which cover organizational psychological ownership and knowledge psychological ownership.

    Therefore, we are going to validate that psychological ownership has an effect on knowledge withholding in this study.

    Additionally, this study used a survey research approach for data collection. Data collected form medical personnel was analysed using partial least squares regression.

    The results show that there is no significant relationship between psychological ownership and knowledge withholding. In addition, organizational citizenship behaviour, which is the mediator, can indirectly influence psychological ownership and knowledge withholding.
