近年低薪問題已是台灣當前廣泛討論的社會議題,另一方面台灣企業即將進入史上最大接班潮,企業的接班計畫亦是廣大投資者關注的焦點。本研究結合此二熱門議題,以台灣上市櫃企業為樣本,分別從非主管平均薪資及非主管平均薪資成長率兩個面向來探討繼任 CEO 上任後對員工薪資的影響。
實證結果顯示,當年 CEO 異動的公司,非主管平均薪資金額與其他公司沒有顯著差異,但 CEO 異動與薪資成長率為顯著正相關,顯示台灣繼任 CEO 偏向透過提高員工薪酬的方式來降低變更經營者造成的不安全感並藉此激勵員工士氣,帶動員工共同追求更佳的績效表現,而達成永續經營的目的。
另外,本研究進一步對樣本進行分割。結果顯示,大公司在 CEO 異動當年度薪資水準及薪資成長率皆無顯著變化,推測與大公司通常有明確的接班人計畫及薪酬福利制度有關。而電子業在 CEO 異動當年度薪資水準未較高但薪資成長率有顯著提升,係因是電子業公司績效與員工薪酬及更換 CEO 有更高的連結。另上櫃公司在CEO 異動當年度薪資成長率顯著提升,推測與上櫃公司更加重視企業社會責任並有更高的繼續經營風險有關。
本研究結果隱含繼任 CEO 對於企業永續 ESG 比較有概念,將員工為企業珍貴的資產,透過提供較佳的員工薪酬待遇、打造友善的職場環境,落實 ESG 中的〝S〞社會面向。本亦對聯合國提出 17 項「2030 永續發展目標」(SDGs)的目標 1「消除貧窮」及目標 8「就業與經濟成長」有所回應。
This paper takes TWSE listed and OTC companies as research samples, explores the
association between CEO turnover and employees' compensation from two aspects: the average and the average growth rate of non-executive employees' compensation. The empirical results shows that CEO turnover is not significant correlated with the average of non-executive employees' compensation, but significant positive correlated with the average growth rate of non-executive employees' compensation. It shows that Taiwan's CEO successors prefer increasing employees' compensation to reduce the insecurity caused by changing CEOs and increase morale, thereby driving employees to pursue better performance. The result implies that the CEO successor has a more concept of ESG and implements the "S" by providing better employee benefit.
