以護理行政的觀點,護理長是否能運用領導的技巧來影響部屬,創造良好的績效,是值得關心的議題,領導行為論者認為有效能的領導者必定會利用某一種特定的方式,以領導部屬去達成目標。因此,本研究目的是探討護理主管的不同領導型態與領導效能的關係。本研究採橫斷式相關性研究設計,以某區域教學醫院服務滿六個月以上並與護理長相處六個月以上的護理人員,共241位為調查對象,以結構式問卷進行施測。研究工具包括領導者行為描述問卷及護理主管領導效能評量表。結果顯示(1)護理長領導型態不同其目標達成度有顯著差異(p <.01),整體而言目標達成度以「高關懷高結構 」之領導型態為佳。(2)護理長領導型態不同其部屬態度有顯著差異
(p <.01),以「高關懷高結構」的領導型態為佳,(3)護理長領導型態不同其團體歷程有顯著差異(p <.01),以「高關懷高結構」的領導型態為佳,(4)護理長領導型態的不同其領導能力有顯著差異(p <.01),顯示高關懷高結構及高關懷低結構的領導型態其領導能力是最高的。此結果有助於增強護理長「高關懷高結構」的領導特質。
Nursing managers may apply leadership skills to influence his or her subordinates and to enhance their job performance. Leadership behaviorists claim that a competent leader can guide and empower his or her subordinates with a particular leadership style. Therefore, the purpose of this study was to investigate the relationship between the various leadership styles of nursing managers and their effectiveness.
This research was a cross-sectional correlation study. The sample was composed of 241 nurses working with nursing managers for more than 6 months. Data were collected using structured questionnaires. The questionnaires included Leader Behavior Description Questionnaires (LBDQ) and Leadership Effectiveness Evaluation Forms. Data were analyzed using descriptive and inference statistics.
The results of the study were four folds:
1)Nursing managers with different leadership styles had different impacts on the achievement of specific goals in the nursing department (p < .01).
2)Nursing managers with different leadership styles might influence attitudes of the nursing subordinates (p < .01).
3)Nursing managers with different leadership styles directly affected the level and effectiveness of group dynamics in the nursing department (p < .01).
4)Nursing managers with different leadership styles demonstrated different leadership competence to subordinates in the nursing department (p < .01).
From the results of the study, nursing managers have to be competent in leadership style on concerns for their subordinates and on the structured work plan. Considering the needs of their subordinates and working under structured plans would demonstrate the effectiveness of their works.
