  • 隨著創新對於企業影響力的增加,對於員工創新行為的相關研究也越來越受關注,本研究以近來興起的創新程序模型作為大架構,了解員工個人的直覺性思考模式與和諧型熱情如何影響員工創意的產生,接著再探討員工的創意產生是否會在直覺性思考模式與和諧型熱情兩變數對於創意的實踐間產生中介效果;最後則是探討員工的認知心理安全、主管的建設性回饋與員工個人的吸收能力對於創意產生與創意實踐兩者關係的調節影響。本研究以台灣公司作為主要研究對象,研究問卷分為A、B兩式,總計發放500份問卷,回收有效樣本為232組,有效樣本回收率為46.4%。本研究主要使用層級迴歸分析來進行研究假說之驗證。經由實證分析,本研究分析結果如下:
    (一) 創意的產生對創意的實踐有直接影響效果。
    (二) 直覺性思考模式與和諧型熱情對創意的產生有直接影響效果。
    (三) 創意的產生在直覺性思考模式與和諧型熱情兩變數與創意的實踐間,具有部份中介效果。
    (四) 員工的認知心理安全、主管的建設性回饋與員工個人的吸收能力對於創意的產生與實踐兩者間,調節效果不顯著。
    本研究主要貢獻如下,首先本研究所發展的個人層次創新程序模型目前較少被討論;其次是本研究的研究變數多為較新穎的變數,例如:直覺性思考模式、和諧型熱情、主管的建設性回饋與員工個人的吸收能力,最後則是驗證了創意產生與實踐間具有顯著影響關係外,也驗證了創意產生的部分中介效果,以做為後續研究之參考。

    As long as the impact of innovation on the industries, researches focusing on employees’ innovation behavior get more and more attention. Based on the innovation process model, this research would like to figure out how intuitive cognitive style and harmonious passion affect on idea generation, and the mediation effect of idea generation between intuitive cognitive style, harmonious passion these two variables and idea implementation. At last, we also would like to know the moderation effect of perceived psychological safety, developmental feedback from supervisor and absorptive capacity between idea generation and idea implementation. The research is performed through the questionnaires survey to companies in Taiwan with two versions of questionnaires: one for managers and another for team members. We sent 500 questionnaires and a total of 233 valid questionnaires are returned, and the final response rate is 46.4%. We use hierarchical regression analysis to verify all hypotheses.

    Our findings can be summarized as following. First, idea generation has positive direct impact on idea implementation and intuitive cognitive style and harmonious passion have direct positive impact on idea generation. Second, idea generation has positive mediation effect between intuitive cognitive style, harmonious passion these two variables and idea implementation. Finally moderators have no significant moderation effect between idea generation and idea implementation.
