本研究希望了解專業性人力資本(科技知識、市場知識、服務市場知識、顧客問題知識)對新產品發展績效(新產品的創新激進程度、新產品達到目標的程度)的影響,以及組織文化(企業家精神傾向、彈性價值取向、控制價值取向) 對於新產品發展績效的影響,另外,將進一步檢視組織文化對於專業性人力資本與新產品發展績效之間關係的調節效果。
本研究以電子業中研發部門及新產品發展團隊主管作為研究對象。本研究問卷共分為A、B兩卷,共寄出310份公司問卷(B卷),每家公司會有1份公司問卷(B卷)以及1份以上的團隊主管問卷(A卷),最後有效回收問卷共計66份B卷(123組配對問卷),有效樣本回收率為21.29%。
研究主要以層級分析方法檢驗假設,實證結果如下:當專業性人力資本越多,以及企業家精神傾向越高與彈性價值取向越高時,新產品發展績效越高。而企業家精神傾向越高、控制價值取向越高時,部分專業性人力資本與新產品發展績效之間的關係越強。
本研究主要貢獻分述如下,第一個貢獻為驗證專業性人力資本對於新產品發展績效的效果,皆為正向且顯著的。其次,企業家精神傾向與彈性價值取向對於新產品的發展績效都有明顯的正向效果。第三,本研究發現企業家精神傾向對於專業性人力資本跟新產品發展績效有部分顯著的調節效果。而控制價值取向雖然沒有顯著的直接效果,卻對於強化專業性人力資本與新產品達到目標的程度之間卻有部分的顯著。總結以上,本研究結果提供學術及實務界對於這些變數之間有更深入的了解,此外,連結了專業性人力資本、組織文化以及創新領域,益於後續學術研究。
This research was designed to know how the specific human capital (prior knowledge of technology prior knowledge of market, prior knowledge of ways to serve markets, and prior knowledge of customer problems) influences the new product development performance (new product radicalness, and how new product attained product goals). Meanwhile, we also wanted to understand that how organizational culture (entrepreneurial orientation, flexibility value profiles, and control value profiles) influences the new product development performance, and how organizational culture, as a moderator, influences the relationship between the specific human capital and the new product development performance.
In this study, two versions of questionnaire (A, B) were used: the development department manager questionnaire (B) and the new product development team manager questionnaire (A). We sent out 310 questionnaires (B) to electrical companies in Taiwan, and every company would receive 1 questionnaire (B) and at least 1 questionnaire (A). Finally, 123 matched questionnaires (66 questionnaires (B)) were usable and final return rate is 21.29%. After collecting multi-sources data from electrical companies, this research used the hierarchical regression to examine the model fit and test research hypotheses.
This research result was as follows .The higher level of the specific human capital, the entrepreneurial orientation, and the flexibility value profiles, the higher level of the new product development performance. Besides, the higher level of the entrepreneurial orientation and the control value profiles, the stronger partial relationship between the specific human capital and the new product development performance.
There are three main contributions in this research. First, we examined the significantly positive relationship between the specific human capital and the new product development performance. Secondly, we found that both the entrepreneurial orientation and the flexibility value profiles have significantly positive impact on the new product development performance. Thirdly, we found the entrepreneurial orientation could partially strengthen the relationship between the specific human capital and the new product development performance. Though the control value profiles do not have the significantly positive impact on the new product development performance, the control value profiles partially strengthen the relationship between the specific human capital and how new product attained product goals. These findings may contribute to the academic research and practical implications.
