在華人組織中的部屬,不論是在工作或在生活中均受到上司的影響深遠,過 去研究也證實當主管與員工關係愈好對於工作績效有顯著正向影響,然而領導者 與成員之間的關係品質高低是否會影響員工的內在動機和主動行為,過去較少提 及亦無定論,因此,本研究從領導者與部屬交換關係的角度開始探討,透過交換 關係是否會激發員工的內在動機和主動行為,並探討對員工績效反應的影響。
本研究旨在探討領導者與部屬交換理論(LMX)與部屬內在動機、部屬主動 行為、員工工作績效的關係。本研究以台灣和越南的台資企業為主要研究對象, 總共發放 197 套問卷,回收有效樣本為 156 組,有效樣本回收率約為 79.2%。本 研究主要使用層級迴歸分析進行研究假說之驗證。透過實證分析,本研究分析結 果如下:
(一) 領導者和部屬交換關係與主動行為:主動承擔、主動發聲、主動創意、主 動預防問題的關係會受到內在動機的中介效果所影響。
(二) 領導者和部屬交換關係與績效表現的關係會受到主動行為:主動承擔、 主動發聲、主動創意、主動預防問題的中介效果所影響。
本研究主要貢獻分述如下。首先,本研究探討內在動機與領導者與部屬間交 換關係和主動行為的關係;再來,研究探討主動行為與領導者與部屬間交換關係 和員工工作績效的關係;最後,本研究驗證了領導者與部屬間交換關係和員工工 作績效之間的關係,是否受到 Parker 和 Collins(2010)所定義的四種主動行為 的中介效果所影響,以作為後續研究參考。
SUMMARY
At the Chinese companies of subordinates, whether it is at work or in life that is influenced by the supervisor, past research has also confirmed that the relationship between the supervisor and the subordinates has a significant positive effect on job performance, whether the quality of the relationship between the supervisor and the subordinates affects the employee intrinsic motivation and proactive behavior have been less mentioned and inconclusive in the past. Therefore, this research starts from the perspective of the leader member exchange relationship between supervisor and the subordinates. Whether the leader member exchange relationship will affect of employees' intrinsic motivation and proactive behaviors, and explores employees. Effect of employee job performance. Hence, the purpose of this research is to understand the influence of leader member exchange to proactive behavior. Will intrinsic motivation mediate the relationship between leader member exchange and proactive behavior. Moreover, this study tries to exam if the mediate effects of proactive behavior between leader member exchange and employee job performance.
The research is performed through the questionnaires survey to Taiwan-funded enterprises in Taiwan and Vietnam. We have sent 197 questionnaires and a total of 156 valid questionnaires are returned. The final response rate is 79.2%. We use hierarchical regression analysis to verify all hypotheses.
