國際化發展及雙語政策推動下讓學生英語學習日趨重要,為因應多變且競爭的全球化社會,增強英文能力能提升台灣整體的競爭力外,更能培養學生宏觀的國際視野。本研究藉由自身經驗以及觀察到的現象,探討英文補習班之一線員工工作負荷與工作滿意之間的關係以及是否因此產生離職傾向,另外也將工作滿意度設為中介變項,藉此探討員工的工作負荷及離職傾向是否受其中介效果所影響,此外,本研究也將轉換型領導設為調節變項,藉此了解轉換型領導是否會在工作負荷與工作滿意間發生調節效果,而本研究更進一步檢驗轉換型領導對工作滿意之內外在滿意是否存在差異,透過變項間的關聯性探討,了解一線員工的工作狀況、對工作的整體評價及找出影響員工離職的因素。本研究以問卷調查蒐集來自網路問卷及大多來自臺南地區實體英語補習班共179份有效問卷(回收率83.255%),分析結果支持所有研究假設,工作負荷與工作滿意度具有負向顯著的關係,工作滿意與離職傾向具有負向顯著關係,而工作滿意在工作負荷與離職傾向之間存在顯著的中介效果,轉換型領導在工作負荷與工作滿意之間具有正向強化的調節效果,此外,值得注意的是,轉換型領導在工作負荷與內在滿意之間具有正向強化的調節效果,對於外在滿意則為不顯著。
The increasing importance of English language learning among students in Taiwan, driven by internationalization and bilingual policy, is crucial for enhancing Taiwan's overall competitiveness in a rapidly changing globalized society. We hope to map the relationship between workload and work satisfaction, as well as the potential impact on turnover intention among frontline employees in English cram schools. Results are based on the sample of 179 English cram school frontline employees in Taiwan, and all hypotheses of our study are supported. First, Workload is significantly negative related to work satisfaction. Second, work satisfaction has a significant negative relationship with turnover intention. Third, work satisfaction is mediating the relationship between workload and turnover intention. Last, transformational leadership has a positive strengthening moderating effect on the relationship between workload and work satisfaction. Moreover, it is noteworthy that transformational leadership has a positive strengthening moderating effect on the relationship between workload and intrinsic work satisfaction, but not on extrinsic work satisfaction. Our study will conclude with a discussion, implication in practice and suggestions for the research in the future.
