隨著人工智慧等數位科技的飛躍進步,企業身處在數位化的浪潮中相較過往需要更多的知識資產來為自身增添競爭力,避免被淹沒在數位浪潮之中,因此企業需思考如何領導內部成員提供自己擁有知識資產。因此本研究將焦點放在主管與與員工之間的關係,從員工心理的角度探討主管倫理領導風格下對於心理資本、知識分享和知識隱藏之間的關係。
本研究共回收591份的線上問卷,刪除84份無效問卷後共有507份有效問卷,使用統計分析軟體SPSS Statistics 17 和 SmartPLS 4 進行數據分析。根據研究結果顯示,倫理領導對於心理資本和知識分享有正向影響;心理資本對於知識分享為正向影響。而知識隱藏可分為三種形式,分別為裝傻隱藏、迴避隱藏和合理化隱藏,心理資本分別對於裝傻隱藏、迴避隱藏和合理化隱藏皆為負向影響。在間接效果的結果上發現倫理領導能透過心理資本正向影響知識分享,並且負向影響裝傻隱藏、迴避隱藏和合理化隱藏。因此,本研究建議領導者可考慮以具有倫理特質的領導方式來帶領員工,並且協助員工累績心理資本強化心理能力,以利促進組織中成員之間的知識分享並抑制知識隱藏。透過這樣的方式協助組織累積更多的知識資產,提升組織在數位科技環境中的競爭力。
In the era of digitalization, companies must proactively leverage knowledge assets to stay competitive. Effective leadership plays a crucial role in encouraging internal members to contribute their knowledge assets. This study focuses on the relationship between leaders and employees, exploring the relationship between ethical leadership style, psychological capital, knowledge sharing, and knowledge hiding from the perspective of employee psychology.
This study collected a total of 591 online questionnaires. After removing 84 invalid questionnaires, there were 507 valid questionnaires available for data analysis. Software SPSS Statistics 17 and SmartPLS 4 were used for statistical analysis. The research results showed that ethical leadership has a positive impact on psychological capital. Psychological capital has a positive impact on knowledge sharing. Additionally, knowledge hiding can be categorized into three forms: playing dumb, evasive hiding, and rationalized hiding, and psychological capital has a negative impact on all three forms of knowledge hiding. The results regarding indirect effects indicated that ethical leadership positively influences knowledge sharing through psychological capital and negatively influences playing dumb, evasive hiding, and rationalized hiding. The study suggests that leaders adopt ethical leadership styles to foster knowledge sharing and inhibit knowledge hiding, thereby enhancing the organization's knowledge assets and competitiveness in the digital technology era.
