社會快速變化的現代,公司若無法持續維持一定競爭力則容易被淘汰,而公司要如何維持競爭力?員工行為很可能是其中一個重要因素,員工行為又很可能受到很多因素影響,包括對工作環境的感受,或是領導者的風格。因此領導者風格是組織研究中重要的議題之一,本研究將毒性領導(過度控制、利己主義、貪慾)與靈性領導(希望/信仰、利他主義)放在一起研究,研究在一個組織中同時存在正負向領導者時,組織中的員工感受(升職希望感、獎勵機制感受度、職場政治感受度),以及對員工行為(創新行為、自主學習)的影響。
本研究共收回436份問卷,扣除62份無效問卷後以最終374份問卷進行資料分析,運用SPSS Statistics17.0與SmartPLS(V3.2.8)統計軟體進行分析,結果如下:
一、 利己主義與貪慾的毒性領導正向影響負向員工感受—職場政治,獲得支持。
二、 希望/信仰與利他主義的靈性領導正向影響正向員工感受—升職希望感、獎勵機制感受度,獲得支持;希望/信仰同時正向影響負向員工感受—職場政治感受度,獲得支持。
三、 正向員工感受—獎勵機制感受度,正向影響員工行為獲得支持。
四、 過度控制、利己主義、貪慾的毒性領導負向影響員工行為未獲得支持。
五、 希望/信仰與利他主義的靈性領導正向影響員工行為獲得支持。

In capricious society, a company cannot operate without holding strong competitiveness. How can a company sustain their competitiveness? One of the important factors is employees’ behaviors. Employees’ behaviors may be influenced by many factors including how feeling of the work environment, or the style of leadership. Therefore, issues about leadership are important things. In this research, we define toxic leadership – overcontrol, egoism, and avarice – and spiritual leadership – hope/faith, and altruism – together. In this way, we investigate how employees’ feeling –promotion hope, reward feeling, and workplace politic feeling – are affected, when there are positive and negative leadership in the organization at the same time. We examine how employees’ behaviors– innovative behavior, learning autonomy – are affected as well.
There were 436 questionnaires collected. Excluding 62 invalid questionnaires, we use SPSS Statistics 17.0 and SmartPLS (V.3.2.8) to statistically analyzed 374 valid questionnaires. Results are as follow.
1. Both of egoism and avarice toxic leaders will positively affect negative employees’ feeling – workplace politic feeling.
2. Both of hope/faith and altruism spiritual leaders will positively affect positive employees’ feeling and get support – promotion feeling, and reward feeling, hope/faith will as well positively affect negative employees’ feeling– workplace politic feeling – and get support.
3. Positive employees’ feeling –reward feeling will positively affect employees’ behaviors and get support.
4. Three of overcontrol, egoism, and avarice toxic leaders don’t get support to affect employees’ behaviors.
5. Both of hope/ faith and altruism spiritual leaders will positively affect employees’ behaviors and get support.
