近年來,資訊科技的進步,數位學習已逐漸取代傳統學習,並提供多樣化的資訊功能,帶來學習方式的便利與彈性。現今多個已開發國家的數位學習逐漸蓬勃發展且具備完善的管理制度,因此,數位學習的成長與發展為教育訓練注入一股新血。目前,數位學習使用族群由學校教育機構逐漸擴大至企業,應用於教育訓練的範疇,並且,數位學習已被認為有效減少教育訓練費用與增進學習力。而人才是企業的資產,企業規劃相關訓練課程,期望透過教育訓練能培育人才,將獲得知識進行分享、創新進而提昇公司的工作績效。
如何讓教育訓練與數位學習使用達到最大化的效益,研究發現動機為訓練成效的關鍵因素。動機可以影響學習者的學習意願與工作績效,因此,當學習者的成就動機越高則學習動機也愈高,會促進數位學習平台的使用意願與知識分享。
本研究將以成就動機(Achievement motivation)為主要變項,探討成就動機與參與教育訓練的影響關係,對其工作績效的影響性。以及,成就動機與數位學習平台使用意願的影響關係,對其知識分享與工作績效的影響性。研究的變數包括成就動機、參與教育訓練、數位學習平台價值(內容價值與技術價值)、知識分享行為(個人成長與作業自主性)、個人工作績效。資料分析與方法,本研究採用網路問卷收集資料,並採用結構方程模式(structural equation modeling, SEM)進行方析,使用分析軟體工具為LISREL 8.51。
本研究結果發現成就動機對參與教育訓練與數位學習平台價值(內容價值與技術價值)有顯著正向影響,數位學習平台價值(內容價值與技術價值)對知識分享行為(個人成長與作業自主性)有顯著正向影響,參與教育訓練與知識分享行為-作業自主性對個人工作績效有顯著正向影響,但是知識分享行為-個人成長對個人工作績效的關係不顯著。本研究將研究結果提供給訓練承辦單位,做為規劃訓練策略的參考依據,並應用於企業管理實務。
In recent years, with the continuous improvement of information technologies, e-learning can compensate the weakness of traditional learning methods, and e-learning technologies support flexible learning. Several developed countries have master plans for the development of e-learning, therefore, the growth and development of e-learning made a great impact on education. E-learning is expanding in the sphere of corporate training from educational institutions, and e-learning can reduce training expenses and enhance effective learning. Human capital is one of the invaluable assets that support corporate success, and corporate develop programs to enhance employees capability, and facilitate the knowledge sharing to improve the job performance.
How does e-learning make training and development activities achieve efficiency? The research results indicate that motivation plays a key role. Motivation affects learning and job performance. Therefore, if a learner is highly motivated to learn, their job performances are likely to be improved.
This study is to examine the influence of achievement motivation on training participation, and the relationship between training participation and job performance. In addition, this study explores its influence on e-learning value (Content value and Technical value), and the relationship between knowledge sharing (Personal growth and Operational autonomy) and job performance. An online questionnaire and statistical analytical techniques (structural equation modeling) were employed in this study.
The research results indicate that achievement motivation has a significant effect on training participation and e-learning value (Content value and Technical value). E-learning value (Content value and Technical value) has a significant effect on knowledge sharing (Personal growth and Operational autonomy). Training
participation and knowledge sharing-Operational autonomy both have significant effects on job performance.
However, knowledge sharing- Personal growth does not have a significant effect on job performance. The research results provide helpful information for training and development departments to make decisions, and they can also be applied to business practices.
