本研究嘗試瞭解,新產品開發人員的技術相關知識與市場相關知識對於其在工作上的創造力表現之影響,並探討團隊中主管的轉換型領導行為與組織中所採行的財務性控制以及策略性控制將如何調節知識與創造力之間的關聯。
本研究以高科技業為主要樣本來源,總計 163 個樣本。設計 A、B 兩份問卷,以郵寄與電子郵件的方式發放問卷,並藉由層級迴歸、階層線性迴歸分析對於本研究所提出的假設進行驗證,分析結果如下:
(一) 新產品開發人員的技術相關知識愈豐富,則其在創造力上的表現則愈
好。
(二) 新產品開發人員的市場相關知識愈豐富,則其在創造力上的表現則愈
好。
(三) 主管的轉換型領導對於技術相關知識與創造力之關係,具有正向的調節
效果。
(四) 主管的轉換型領導對於市場相關知識與創造力之關係,具有正向的調節
效果。
(五) 組織所採行的財務性控制方法對於技術/市場相關知識與創造力之關係,
具有正向的調節效果。
(六) 組織所採行的策略性控制方法對於技術/市場相關知識與創造力之關係,
具有正向的調節效果未被證實。
本研究之貢獻分述如下。首先,本研究延續Amabile (1996) 的研究,以量化的方式分別證實了有關新產品開發的兩項專業知識包括技術與市場相關知識對於創造力有正向顯著之影響。另外,本研究證實了新產品研發人員認知到主管的轉換型領導程度,將正向調節技術/市場相關知識與創造力之間的關係,可知團隊主管的領導行為對於團隊成員的知識與創造力之關係具有相當的重要性,最後,本研究雖然未證實兩種控制方法對知識與創造力的調節,然而財務性、策略性控制對於創造力具有正向的影響,是故,組織可以適當地運用此兩種控制方法以提升人員的創意。
This research attempted to realize that domain knowledge which are technologic relevant knowledge and market relevant knowledge how to affect creativity, furthermore we argued that transformational leadership behaviors of team leader, adopting financial control and strategic control methods in the organization how to moderate the relationship between domain knowledge and creativity.
The research is performed through the questionnaire survey to the subjects of high-tech industries in Taiwan with two versions of questionnaires: the team leader version and the team member version. In statistic analysis we use regression and hierarchical linear modeling (HLM).
The results of the research are as follows. First, people with more both technologic and market relevant knowledge can improve their creativity. Second, the moderating role of transformational leadership behavior between domain knowledge and creativity is certified. Third, financial control can positively moderate the relationship between domain knowledge and creativity. Finally the moderating role of strategic control is not significant.
There are some contributions of our research as follows. First, according to the research findings as stated above, we extent Amabile ‘s research (1996) to exam the technologic and market relevant knowledge that are need in new product development and they can positively affect people’s creativity. In addition to leadership such as transformational leadership is critical contextual factor within the team. It would impact on people’s creativity. Finally although we can not certify the moderating role of financial and strategic control, they still have influences on creativity. It provides a direction to managers that they should execute two control methods properly to increase employee’s creativity.
