本研究目的在於探討目前定期海運業激勵制度類型和工作滿意的現況,並進一步探討激勵制度與工作滿意對組織績效的影響。經由因素分析,將激勵制度分為「金錢」、「工作成就」、「安全與保險」與「工作成長」等因素,而工作滿意則分為「政策與執行方式」、「工作自主權」、「工作壓力」、「工作表現」與「工作地位」等五個構面。經由研究結果顯示,金錢型的激勵制度對財務性的組織績效如資產報酬率、營業成長率及獲利率有顯著性的正向影響,而工作表現型的工作滿意構面則對資產報酬率與獲利率等財務性的組織績效有正向影響。此研究結果可提供給定期海運業者做為制定激勵政策之參考。
This study seeks to evaluate the impact of motivation and job satisfaction on organizational performance in the context of liner shipping firms. Four motivation dimensions were identified based on a factor analysis. These were cash incentive, job achievement, safety and insurance, and job growth. In addition, five job satisfaction dimensions were also identified based on a factor analysis. These were corporate policies and implementation, decision-making power of job, working pressure, working performance, and job status. Results indicated that cash incentive had a positive effect on financial performance such as return on capital, growth rate, and profit rate, whereas job satisfaction in terms of job growth dimension had a positive effect on return on capital and profit rate in the liner shipping industry.
