企業的長期發展優勢來自於研發活動,研發部門擔負著延續企業生命力的任務;研發人員的工作效能與企業產品研發效率息息相關,而工作效能來自於企業激勵機制的運用與實施。本研究以某應用材料公司為對象,從研發人員的角度了解公司研發主管所使用的領導型態與風格,進而探討主管的領導型態對部屬工作自我效能的影響程度,並探討員工內外控人格特質、工作特性對員工工作自我效能的影響,以找出適合研發人員的領導方式,及合適的工作設計提供主管參考,冀能發揮領導效能,以提高部屬自我效能並促進研發績效。
本研究結果顯示:員工內外控人格特質、工作特性、主管領導風格對員工工作自我效能均呈現正向且顯著的解釋能力。
The key factor for a corporate sustainable development lies in its research and development activities. The efficiency of product development is closely linked to the work self-efficacy of R&D engineers, which is affected by the utilization and implementation of performance motivate mechanism. This research studies the degree of influence leadership style imposed on staff work self-efficacy. Meanwhile, the impact of locus of control and job characteristics on staff work self-efficacy is also investigated to find out a leadership style suitable for R&D personnel. With the job design, it is expected to enhance effectiveness of leadership, boost staff work self-efficacy and advance R&D performance.
The empirical results indicate that locus of control, job characteristics and leadership styles have a positive and significant explanatory power toward staff work self-efficacy.
