參與式領導在職場上逐漸受到重視,其目的是讓員工參與決策討論,增加決策品質以及向心力。當員工覺得被重視和尊重時,他們會感到自己的工作具有意義和價值,進而對工作產生積極的態度和行為,從而提高工作表現及留任意願。因此本研究將探討主管參與式領導對員工工作意義感、工作績效及留任意願的關聯性。
本研究共回收486份問卷,扣除無效問卷54份,最終有效問卷為432份,運用SPSS Statistics 29.0及SmartPLS(V4.0.8.8),統計軟體進行分析。研究結果發現主管參與式領導會正向影響員工的工作意義感,工作的正向意義會正向影響工作績效及留任意願;透過工作創造意義會正向影響脈絡績效。
在間接效果部分,主管參與式領導透過工作的正向意義會正向影響工作績效及留任意願;主管參與式領導透過工作創造意義會正向影響脈絡績效。
Participative leadership is gaining importance in the workplace, its purpose is to allow employees to participate in decision-making discussions, increase the quality of decision-making and centripetal force. When employees feel valued and respected, they will feel that their work has meaningfulness and value, and then develop positive attitudes and behaviors towards work, thereby improving job performance and intention to stay. Therefore, this study will explore the relevance of supervisor's participative leadership to employees' work meaningfulness, job performance and intention to stay.
In this study, 486 questionnaires were collected. Excluding 54 invalid questionnaires, 432 valid questionnaires were statistically analyzed by using SPSS Statistics 29.0 and SmartPLS (V4.0.8.8). The results of the study found that the supervisor's participative leadership will positively affect employees' work meaningfulness, and the positive meaning in work will positively affect job performance and intention to stay. Meaning making through work positively affects contextual performance.
In the part of indirect effect, supervisor participative leadership will positively affect job performance and intention to stay through the positive meaning in work. Supervisor's participative leadership will positively affect contextual performance by meaning making through work.
