  • 護理人力資源議題目前為全球衛生政策的焦點,也是一個國家醫療照護水準的重要指標,在台灣,護理人員為醫療機構的主要人力,超過醫療人力的50%,護理人員站在與病人直接接觸的第一線崗位,醫病接觸與互動非常頻繁。依據中華民國護理師護士公會全聯會2005年調查顯示,全國十萬多執業護理人員流動率高,工作壓力大,工作超時,工作的不滿意會直接影響照護品質。綜觀目前國內的學者多偏向護理人員的工作滿意、離職傾向及工作壓力等現況研究,甚少由人格特質及工作價值觀去做影響性之預測,針對此原因,本研究提出以人格特質、工作價值觀、工作壓力與工作滿意四大因素去做分析及探討,以作為醫療院所人力資源管理運用和謀求人力穩定性的參考,有助於護理工作與醫療院所服務品質的提升。
    本研究採用文獻分析、問卷調查進行研究。首先,經由文獻探討,分析瞭解人格特質、工作價值觀、工作壓力與工作滿意的意義、理論、相關實證研究與各構面關係,作為本研究之理論基礎架構。再依據上述基礎編制研究工具進行問卷調查。本研究以護理人員為研究對象,將蒐集所得問卷資料利用統計方法加以分析,結果如下:
    一、護理人員人格特質的「外向性」性格越高,整體工作滿意也越高。
    二、工作價值觀的「社會地位價值」對護理人員的整體工作滿意最具顯著預測力。
    三、提升護理人員工作滿意,需從工作壓力的「角色衝突」、「技術低度使用」及「工作負荷過度」情況進行改善。

    The manpower of nursing staff is an important index to a nation's health-care level, and issues related are currently the focus of global health-care policies. In Taiwan, nursing staff, accounting for over 50% of the whole medical workforce, have been the main manpower serving at the front line that requires direct and frequent contact and interaction with patients. However, according to a study of the National Union of Nurses Associations, R.O.C. in 2005, the over 100,000 nursing staff nationwide were facing problems of work stress, overworking and high turnover rate, which directly affected the quality of their job performance.
    Considering the fact that present researches tend to stress the influence of job satisfaction, tendency toward resignation and work stress on nursing staff, but seldom take their personality traits and work values into consideration, this study was therefore set to focus on personality traits, work values, work stress, and job satisfaction and find out their relationships. The findings are expected to provide a reference for medical institutions to soundly manage human resources and improve quality of health care and medical services.
    The study methods were literature analysis and questionnaire. Firstly, the study established a basic theoretical structure by reviewing and analyzing related theories and empirical researches; questionnaire was designed and administered accordingly. The findings are:
    1. The more extroverted nursing staff are, the higher job satisfaction they have.
    2. Social status value is the most prominent index to nursing staff¢s overall job satisfaction.
    3. To improve nursing staff's job satisfaction, their work stress caused by " role conflict", " insufficient application on technologies", and " overloading " should be released.
