在組織行為中,主管的領導方式對員工會產生相對應的影響性,本研究以員工生涯自我效能、工作投入的觀點,探討主管真誠領導與工作績效間之關係。研究主管真誠領導的自我知覺、內化道德觀、平衡訊息處理以及關係透明度等變項,對於員工 工作績效(任務性績效、脈絡性績效以及適應性績效)的影響性。針對主管真誠領導,也研究其對於員工生涯自我效能的信心強度、難度知覺以及推論性,還有工作投入之間的影響效果。另外,也探討在員工生涯自我效能的信心強度、難度知覺以及推論性對於工作投入以及工作績效的影響效果。最後再進一步研究員工工作投入對於工作績效的影響效果。
本研究最終回收之有效問卷為278份,運用SPSS Statistics 17.0及SmartPLS (V3.3.3)等統計軟體進行資料分析,研究結果如下:
一、主管真誠領導對於員工生涯自我效能的影響,僅平衡訊息處理對於信心強度(H3a),以及關係透明度對於難度知覺(H4b)有顯著的正向影響的假設獲得支持。
二、員工生涯自我效能對於工作投入之影響效果,員工的信心強度(H5a)以及推論性(H7a)對於其工作投入皆有顯著的正向影響。
三、員工生涯自我效能對於工作績效之影響效果,員工的信心強度對於其任務性績效、脈絡性績效以及適應性績效皆有顯著正向影響(H5b、H5c、H5d),員工的推論性對於其任務性績效有顯著正向影響(H7b)。
四、員工工作投入對於工作績效之影響效果,員工工作投入對於其任務性績效、脈絡性績效有正向影響(H8a、H8b)。
Abstract
In organizational behavior, the supervisor’s leadership style will have a corresponding impact on employees. This study explores the relationship between supervisor’s authentic leadership and job performance from the perspective of employees’ career self-efficacy and work engagement. This research studies the impact of authentic leadership (self-awareness, internalized moral perspective, balanced processing of information, and relational transparency) on the employee job performance (task performance, contextual performance, and adaptive performance). Regarding the authentic leadership of supervisors, it also studies the strength of confidence, perception of difficulty, and generality of employees' career self-efficacy, as well as the effect of work engagement.
In addition, the impact of career self-efficacy on work engagement and work performance of employees is also discussed. Finally, we will further study the effect of employee work engagement on job performance.
This study distributed the questionnaires through an online survey platform, with 278 valid questionnaires. This research used SPSS 17.0 and SmartPLS (V3.3.3) for data analysis. The results of the study are as follows:
1.The effect of authentic leadership on employees’ career self-efficacy. The balanced processing of information has a significant effect on strength of confidence (H3a) and relationship transparency has a significant effect on perception of difficulty (H4b).
2.The effect of employees' career self-efficacy on their work engagement. The employees’ strength of confidence (H5a) and generality (H7a) have significant positive effects on their work engagement.
3.The effect of employees’ career self-efficacy on job performance. The employees’ strength of confidence has a significant impact on their task performance, contextual performance and adaptive performance (H5b, H5c, H5d). The employees’ generality has a significant impact on their task performance (H7b).
4.The effect of employees’ work engagement on job performance. Employees’ work engagement has a positive impact on their task performance and contextual performance (H8a, H8b).
