二十世紀末期人類開始進入「知識經濟時代」,此時「知識」也已取代資金、機器、原料、勞力成為企業重要的資本。知識管理的重要性也隨著知識經濟的來臨不斷提昇,且經由知識分享後所獲得的資訊及經驗能促使組織獲得線性的成長,因此企業必須盡可能瞭解影響員工知識分享行為的情形,以提升組織整體的競爭力。
透過知識分享的溝通觀點,知識供給者與知識需求者雙方的互動,為知識分享的第一要件,此外,更需要知識供給者的高度分享意願,才得以使知識流通於組織間、為組織成員所用。本研究目的有二:一、透過理性行為理論與社會認知理論的相關概念來了解組織成員知識分享的行為;二、透過期望信念、知識分享態度來了解影響知識分享意圖,進而影響行為的發生;三、探討信任在知識分享意圖與知識分享行為的干擾效果。本研究以台灣三大科學工業園區廠商之研發或製造部門的員工為研究樣本,採問卷調查法並回收有效問卷220份。實證結果發現:
1.員工若對知識分享抱持正面的態度,則會影響個人知識分享的意圖。
2.當員工知識分享的意圖越高時,越會促使個人實際將知識分享給同事,而在個人知識分享的行為當中以分享學習機會最顯著,分享內在知識次之,最後為鼓勵他人學習。
3.期望信念影響個人知識分享意圖具有部分顯著的影響,當中以期望關係最能夠提升個人知識分享的意圖。
4.信任對個人知識分享意圖與知識分享行為間的關係並無顯著的干擾效果。
Last 20th century, the era of Knowledge-based Economy, “knowledge’’ becomes one of the most important resource in organization. Thus, the importance of knowledge management has been rising. Organizations obtain information and experiences through exchange and share of knowledge; it accelerates the growth of organizations. Therefore organization should understand the knowledge sharing behavior of employees in order to enhance the competition advantage of the organization.
The interaction between knowledge provider and demander is the key element of knowledge sharing. Organizations need more intention of sharing from knowledge provider in order to increase the knowledge flows in the organization and furthermore, to applied by employees in decision making. The main purposes of the study are: (1)we could understand the knowledge sharing behavior of emplyees by applying TRA and social cognitive theory;(2) we couled understand expectation beliefs, knowledge sharing attitude would affect knowledge sharing intention, and consequently affect the sharing behavior;(3) The relationship between knowledge sharing intention and behavior could affect by trust. A total of 220 respondents are from the R&D or manufacturing department of the organization in the top three science park of Taiwan. Structural Equation Model (SEM) and hierarchical regression analysis are used for data analyzing. The empirical results are as follows:
1.Knowledge sharing attitude has positive affect on knowledge sharing intention.
2.Knowledge sharing intention has positive affect on knowledge sharing behavior, especially in sharing the learning opportunities.
3.Expectation beliefs has partially affect on knowledge sharing intention. Expectation relationship is the most significant factor.
4.Trust has no significant affect on the relationship between knowledge sharing intention and behavior.
