本研究探討鐵道養護作業勞工之離職傾向,並探討人為因素於鐵道養護之重要性,以及瞭解工作形態及企業文化,對鐵道養護作業勞工離職或離業的影響。有鑑於鐵道養護作業勞工有長期夜間輪班工作、鐵道系統分工複雜微細,以及運輸業企業對安全文化有零事故目標等特性;過去有關鐵道「人為因素」的研究中,研究方向主要為人機工程(Systems Ergonomics)系統層面,以及人員不安全行為因素為研究主題,對於鐵道養護專業人力離職離業及人力不足等現象,缺乏社會層面及組織層面的研究。
本研究依鐵道產業之特性,調查鐵道養護作業勞工「輪班適應」與離職傾向的中介作用關係,以及「企業文化」在組織承諾與離職傾向的中介作用關係,以及「工作倦怠」、在感知的主管支持和感知的組織支持兩者之間的中介作用,以呈現鐵道養護作業勞工在社會交換理論基礎之下,面對特殊的工作形態、企業文化對鐵道養護作業勞工離職或離業的影響。
由於本研探討三個變項以上的因果關係(Casual relationship)故使用「結構方程模式(SEM)」之建構感知組織支持、感知主管支持、組織承諾和離職傾向模型,探討潛在變項與觀察變項對離職傾向影響程度,並確認因果關係是否成立。希望藉此證研究,提供運輸產業人力資源發展規劃之參考建議。
研究結果顯示,鐵道養護人員在社會交換理論及組織承諾前因後果模型,架構下「組織承諾」、「感知組織支持」及「感知主管支持」影響離職傾向均存有負向關係影響,使用「輪班適應」證實對離職傾向存在中介效果。
This study investigates the turnover intention of railway maintenance workers, the significance of human factors in railway maintenance, and the influence of work patterns and corporate culture on the turnover or resignation of railway maintenance workers. This research Considers the features of long night shift, complexity work division, and zero accident safety culture of transportation enterprises. In the past researches on railway "human factors", the studies mainly focus on systems ergonomics, and the unsafe behavior factors of personnel as the research topics. There is a lack of social and organizational perspectives on the phenomenon of professional manpower turnover and manpower shortage in railway maintenance.
Based on the characteristics of railway industry, this study investigates the mediation role of "shift adaption" and "turnover intention", as well as "corporate culture" mediates "organizational commitment" and "turnover intention". Besides, the intermediary role "job burnout" between "perception of supervisor support" and "perceived organizational support". In order to present the railway maintenance labor under the basis of social exchange theory, the study discussed the special work form and influence of enterprise culture on turnover intention of the railway maintenance workers.
In order to explore the causal relationship between more than three variables, the author used structural equation model (SEM) to construct PSS, POS, organizational commitment and turnover intention models, to explore the influence of potential variables and observed variables on turnover intention, and to confirm whether the causal relationship is established. It is hoped that this research can provide some suggestions for the development planning of human resources in transportation industry
The results show that railway maintenance workers are closely associated with social exchange theory and organizational commitment. The consequence indicates that "organizational commitment", "perceived organizational support" and "perceived supervisor support" have negative influences on turnover intention. In addition, the mediation effect of "shift adaption" is also confirmed.
