  • 本研究希望瞭解高承諾工作系統對交融記憶系統之影響,以及交融記憶系統對目標達成率與創造力之影響,並希望進一步探討高承諾工作系統是否能經由交融記憶系統,進而影響目標達成率與創造力。
    本研究是以臺灣各產業公司的跨功能團隊員工及其直接主管作為主要研究對象。本研究問卷共分為A、B兩式問卷,共寄出520組問卷,最後有效回收問卷共計90組,有效樣本回收率為17.3%。本研究主要使用層級迴歸分析來進行研究假說之驗證。經由實證分析,本研究分析結果如下:
    (一) 跨功能團隊的高承諾工作系統程度愈強烈,則交融記憶系統程度愈高。
    (二)跨功能團隊的交融記憶系統並不會影響團隊達成預期目標的表現。
    (三)交融記憶系統在高承諾工作系統與目標達成率間,並不具有中介效果。
    (四)跨功能團隊的交融記憶系統程度愈高,其在創造力的表現愈好。
    (五)交融記憶系統在高承諾工作系統與創造力之間,具有完全中介效果。
    本研究主要貢獻分述如下。首先,本研究是為首篇探討高承諾工作系統能夠透過交融記憶系統之中介效果,進而影響創造力之實證研究。同時,本研究是少數探討交融記憶系統之前置因子的實證文章,研究顯示高承諾工作系統對交融記憶系統能產生顯著的影響。綜合以上所述,本研究結果提供學術界以及實務界對於這些變數之間的關係有更深入的瞭解,此外,聯結人力資源管理領域、知識管理領域以及創新領域,裨於後續學術之研究。

    The purposes of this study are to understand how high commitment work system influences transactive memory system, and to investigate the impact of transactive memory system on goal achievement rate and creativity. Besides, this study examines the mediating effect of transactive memory system.
    This study adopts two different versions of questionnaires: managers and employees belonging to cross-functional teams. Total amount of questionnaire is 520 and 90 matched questionnaires are valid and the returning rate is 17.3%. After collecting multi-sources data from different companies, we examine the research hypotheses by hierarchical regression analysis. The findings of this study can be summarized as follows.
    First, there is positive relationship between high commitment work system and transactive memory system significantly. Secondly, transactive memory system do not associated with goal achievement rate positively. Thirdly, transactive memory system has no mediated effect on high commitment work system and goal achievement rate. Fourthly, transactive memory system significantly contributed to creativity positively. Finally, transactive memory system has fully mediated effect on high commitment work system and creativity.
    This study is the first empirical research about the model which regards transactive memory system as the mediator on high commitment work system and creativity. Besides, the result demonstrates the mediated effect does exist. Furthermore, we prove that high commitment work system have positive impact on transactive memory system which hasn’t been discussed in previous studies. These findings have meaningful contributions to the academic fields and practical industry.
